领导风格、组织创新氛围与创新绩效的关系研究

【摘要】:当今社会,经济飞速发展,作为社会重要组成部分的企业面临着越来越复杂的生存环境,在这瞬息万变的市场环境中,一成不变终究会被社会所淘汰,只有不断创新才能寻求发展。领导风格对企业各个方面都具有重要的引导作用,而企业的员工则是企业各项任务的执行者,两者相结合,才能完成企业的创新目标,提高企业的创新绩效。那么,领导风格是如何影响创新绩效的?变革型领导风格与交易型领导风格对创新绩效的影响是否有所不同?本研究将领导风格分为变革型领导和交易型领导两类,其中变革型领导分为领导魅力、愿景激励、智力激发和个性关怀四个维度,交易型领导分为权变奖励、主动的例外管理和被动的例外管理三个维度。同时,引入组织创新氛围作为中介变量,探讨领导风格影响创新绩效的作用机制。本研究首先回顾了领导风格理论的发展历程,然后对组织创新氛围和创新绩效的定义和结构进行了梳理和总结,在文献综述的基础上构建了相应的理论模型进而提出相关假设。此后,本研究运用定量和定性相结合的研究方法,通过大规模的问卷调查进行实证分析,深入探讨领导风格对创新绩效的影响,以及组织创新氛围在这两者之间的中介作用。实证结果表明,变革型领导的四个维度与创新绩效都有着显著的正相关关系;交易型领导风格中,权变奖励与创新绩效是正相关关系,主动的例外管理与创新绩效是正相关关系,但是被动的例外管理与创新绩效没有显著相关关系。同时,组织创新氛围在领导风格和创新绩效之间起到了部分中介作用。
[Abstract]:In today's society, with the rapid development of the economy, the enterprises as an important part of the society are facing a more and more complex living environment. In this rapidly changing market environment, the invariance will eventually be eliminated by the society. The leadership style plays an important role in guiding every aspect of the enterprise, and the employees of the enterprise are the executors of the various tasks of the enterprise, and the combination of the two can accomplish the innovation goal of the enterprise. How does leadership style affect innovation performance? Is the impact of transformational leadership style and transactional leadership style on innovation performance different? In this study, leadership style is divided into transformational leadership and transactional leadership, among which transformational leadership is divided into four dimensions: leadership charisma, vision motivation, intellectual stimulation and personality care, and transactional leadership is divided into contingency rewards. Active exception management and passive exception management are three dimensions. At the same time, the organizational innovation atmosphere is introduced as an intermediary variable to explore the mechanism of leadership style influencing innovation performance. Firstly, this study reviews the development of leadership style theory. Then, the definition and structure of organizational innovation atmosphere and innovation performance are summarized, and the corresponding theoretical model is constructed on the basis of literature review. This study uses quantitative and qualitative research methods, through a large-scale questionnaire for empirical analysis, in-depth study of leadership style on the impact of innovative performance. The empirical results show that the four dimensions of transformational leadership have significant positive correlation with innovation performance. Contingency reward is positively correlated with innovation performance, active exception management is positive correlation with innovation performance, but passive exception management has no significant correlation with innovation performance. Organizational innovation atmosphere plays an intermediary role between leadership style and innovation performance.
