组织中的管家行为研究:概念结构、影响因素与未来展望

【摘要】:作为一种亲组织行为,管家行为是指个体愿意克制自身利益追求以保护他人长远福利的行为。同代理行为不同,管家行为与利他行为、组织公民行为之间存在着一定的相似性,但这些构念有所区别且对组织影响也不相同。在前因方面,管家行为的产生既受到个体特征、心理认知等内在因素的影响,又受到领导因素、组织情境和文化情境等外在因素的影响;在后果方面,管家行为对组织绩效、创新能力、员工的创造力等具有积极影响。未来,组织中的管家行为研究可从以下几个方面推进:(1)明晰管家行为的内涵与测量;(2)精细管家行为的研究设计与研究方法;(3)探究管家行为的动态演化过程;(4)构建管家行为产生的多层次模型;(5)推进管家行为后果的实证研究;(6)从员工—组织关系着手深入管家行为研究。
[Abstract]:As a kind of pro-organization behavior, butler behavior refers to the behavior that individuals are willing to refrain from pursuing their own interests in order to protect the long-term welfare of others.Different from agency behavior, there are some similarities between steward behavior and altruistic behavior, organizational citizenship behavior, but these structures are different and have different influence on organization.In antecedents, butler behavior is influenced not only by internal factors such as individual characteristics, psychological cognition, but also by external factors, such as leadership factors, organizational and cultural situations, etc.Creative ability, creative ability of employees and so on have a positive impact.The future,The study of housekeeping behavior in organizations can promote the following aspects: 1) clarify the connotation and measurement of housekeeping behavior; (2) Design and research methods of fine housekeeping behavior; 3) explore the dynamic evolution process of housekeeping behavior; 4) construct housekeeper behaviorAn empirical study on the consequences of housekeeper behavior is presented in this paper. (6) the employee-organization relationship is applied to the study of housekeeping behavior.
