KY企业转型期的绩效管理机制研究

【摘要】:随着中小企业如雨后春笋般的不断增加,中小企业在国民经济中的地位越来越突出,贡献越来越大。中小企业在从不规范往规范、从中小型企业往大中型企业过渡发展的时期,即转型期对于一个企业的发展来讲显得尤为重要。很多企业就是在转型的过程中没有做好绩效管理工作,给企业未来的发展留下了众多隐患。本文参阅了大量的绩效管理方面的文献,为绩效管理的研究提供了理论依据;在研究的过程中重点使用访谈和问卷调查的方法获得第一手资料,同时运用因子分析和归纳的方法对调研的结果进行总结得出相应的结论。然后在结论的指导下对KY企业的绩效管理机制及配套机制进行设计,并在新的绩效实施后通过调查访谈验证效果。通过访谈和问卷调查的方法对公司12名总监级以上干部、400多名员工进行了调研。在充分调研的基础上,重点通过因子分析和归纳的方法分析了仪器仪表行业中小企业转型时期的员工需求和企业需求以及实现二者匹配的途径;在调研分析的过程中发现ky企业绩效机制设计、绩效机制实施和绩效监督机制等存在很多问题,不能实现企业和员工之间的良性互动,没有很好的激励相容的制度,这些问题严重的阻碍的企业下一步的发展。为了推动ky企业顺利实现转型期过渡,笔者和公司的高层管理人员以及行政人事部门中层干部组成了专家小组对新的绩效管理机制重点要把握的方向进行了认真的梳理。根据梳理提炼的绩效改革方向和整体指导思想,从无到有、从不完善到趋于完善的设计和建立起ky企业的绩效机制、绩效实施机制、绩效监督机制等,并对可能遇到的风险和对风险的防范给出了相应的措施,对新的绩效管理机制的推行进度给出了参考性的规划建议。在具体的绩效管理机制中本文还剖析了ky企业的绩效特点,提供了ky企业绩效管理的相关表格工具,可供参考使用。本文是一篇着眼于仪器仪表行业中小型企业转型期实际特点和需求的研究论文,论文参阅了国内外众多文献,对仪器仪表行业KY企业的干部和员工进行了充分的调研,其研究过程和得出的结论会给仪器仪表行业中小型企业的转型带来重要的指导和帮助作用。
[Abstract]:With the growth of small and medium-sized enterprises, the status of small and medium-sized enterprises in the national economy is becoming more and more prominent. In the period of transition from small and medium-sized enterprises to large and medium-sized enterprises, the transition period is especially important for the development of an enterprise. In the process of transformation, many enterprises do not do a good job of performance management, leaving a lot of hidden dangers for the future development of enterprises. This paper refers to a large number of literature on performance management, which provides theoretical basis for the study of performance management, and focuses on the use of interviews and questionnaires in the process of research to obtain first-hand information. At the same time, factor analysis and inductive methods are used to summarize the results of the investigation. Then, under the guidance of the conclusion, the performance management mechanism and supporting mechanism of KY enterprise are designed, and the results are verified by the investigation and interview after the new performance implementation. More than 400 employees were investigated by interview and questionnaire. On the basis of full investigation, the paper analyzes the demand of the staff and the demand of the enterprise during the transition period of the instrument industry through the method of factor analysis and induction, as well as the ways to achieve the matching between the two. In the process of investigation and analysis, we find that there are many problems in the design of performance mechanism, the implementation of performance mechanism and the performance supervision mechanism, which can not realize the benign interaction between enterprises and employees, and there is no good incentive compatible system. These problems seriously hinder the further development of enterprises. In order to promote the transition of the enterprise, the author and the senior management of the company as well as the middle-level cadres of the administrative personnel department formed an expert group to carefully comb the direction that the new performance management mechanism should grasp. According to the direction of performance reform and the overall guiding ideology, from scratch, from imperfect to perfect design and establishment of performance mechanism, performance implementation mechanism, performance supervision mechanism, etc. At the same time, the paper gives the corresponding measures for the possible risks and the prevention of the risks, and gives some suggestions for the implementation of the new performance management mechanism. In the specific performance management mechanism, this paper also analyzes the performance characteristics of the ky enterprise, and provides the relevant table tools for the performance management of the ky enterprise, which can be used for reference. This paper is a research paper focusing on the actual characteristics and requirements of the small and medium-sized enterprises in the instrument industry during the transition period. The paper has consulted numerous documents at home and abroad and made a full investigation on the cadres and employees of the KY enterprises in the instrument industry. The research process and conclusions will bring important guidance and help to the transformation of small and medium-sized enterprises in instrument industry.
