“玻璃天花板”下乡村女教师职业发展的现实表征与突破路径

【摘要】："玻璃天花板"是指职业女性晋升中的无形屏障,使女性无法进入组织高层。田野跟踪研究显示,乡村女教师的"玻璃天花板"现象明显,乡村女教师在职业发展中和男教师相比处于明显的劣势。造成乡村女教师职业发展处于劣势的原因,既有社会层面的原因,也有组织层面和个人层面的原因。突破"玻璃天花板"隐形束缚的路径,一是国家在宏观层面为乡村女教师发展建构主流话语,二是乡村学校解构对乡村女教师发展的性别制度规训,三是社区家庭消除对乡村女教师发展的性别观念规约,四是乡村女教师在个人微观层面为自己赋权增能。
[Abstract]:Glass ceiling refers to the invisible barrier in the promotion of professional women, which prevents them from entering the senior level of the organization. Field research shows that the "glass ceiling" of rural female teachers is obvious, and rural female teachers are at an obvious disadvantage compared with male teachers in their career development. The reasons for the disadvantage of rural female teachers' professional development include social level, organization level and individual level. To break through the invisible bondage of "glass ceiling", one is to construct the mainstream discourse for the development of rural female teachers at the macro level, the other is to deconstruct the gender institutional discipline for the development of rural female teachers in rural schools. Third, community families eliminate the gender concept of the development of rural female teachers, and fourth, rural women teachers empower and empower themselves at the individual micro level.
