中学班主任胜任力提升策略研究

【摘要】:中学班主任在学校中扮演着重要的角色,班主任既扮演着教师的角色,承担着传播知识的责任,又是班级的组织者和管理者,要协调学校、家长和科任教师以及其它社会角色之间的关系,班主任工作的好坏对中学生成长成才和学校教育质量的提升起着至关重要的作用。研究班主任胜任力可以使班主任认清自己的优劣势进而有所提升,可以更好地利用培训促进班主任成长和发展,可以使学校利用合理公平的激励手段调动班主任的工作积极性。本研究使用文献分析法、问卷调查法,以广州市从化区9所中学183名中学班主任为研究对象,首先对中学班主任胜任力构成要素进行研究,形成了中学班主任胜任力调查问卷,然后使用该问卷对该区班主任胜任力水平现状进行调查,最后根据调查结果提出提升班主任胜任力的策略。综合本研究,主要得出以下结论:(1)中学班主任胜任力由12个要素构成,即人际交往能力、自我意识、学生观念、亲和力、班级管理、问题解决、知识、成就动机、质量动机、工作热情、教学技能和公正平等。(2)广州市从化区班主任胜任力水平较好,但是在人际交往、班级管理和知识三个要素上的水平需要进一步提高。(3)提升中学班主任胜任力可以从选聘、评价与考核、培训等环节进行,培训对知识、技能等显性胜任力的提升效果较好,而评价和激励机制对提升动机态度等隐性胜任力的效果较好。
[Abstract]:The middle school head teacher plays an important role in the school. The head teacher not only plays the role of teacher, but also plays the responsibility of spreading knowledge, and is also the organizer and manager of the class. The relationship between parents, teachers and other social roles, the work of the head teacher plays a vital role in the growth and development of middle school students and the improvement of school education quality. The study of the competence of the head teacher can make the teacher in charge of the class recognize his merits and demerits and then improve it, make better use of training to promote the growth and development of the teacher in charge of the class, and enable the school to use reasonable and fair incentives to mobilize the enthusiasm of the teacher in charge of the class. This research uses the literature analysis method, the questionnaire method, takes 183 middle school class teachers of 9 middle schools in Conghua district of Guangzhou as the research object, first carries on the research to the middle school class teacher competency constituent factor, has formed the middle school class teacher competency questionnaire. Then the questionnaire is used to investigate the current situation of the competence level of class teachers in this area, and finally, according to the results of the survey, the strategies to improve the competence of class teachers are put forward. Synthesizing this research, we can draw the following conclusion: 1) the competence of middle school class teacher consists of 12 elements, namely interpersonal ability, self-consciousness, student concept, affinity, class management, problem solving, knowledge, achievement motivation, quality motivation, etc. Enthusiasm for work, teaching skills and fairness and equality) the class teacher in Conghua District of Guangzhou has a good level of competence, but in interpersonal communication, The level of class management and knowledge needs to be further improved.) to improve the competence of middle school class teachers can be carried out from the aspects of selection, evaluation and examination, training and so on. The training has a better effect on the promotion of explicit competence, such as knowledge and skills. Evaluation and incentive mechanism have better effect on improving implicit competence, such as motivation and attitude.
