教师工作价值观及其影响效应研究

【摘要】: 作为指引个体思想与行为的动力因素,教师工作价值观集中体现了教师专业发展和职业心理素质培养问题,从工作价值观角度探讨教师职业行为及工作绩效成为了教育研究的重要方向。国内外研究者围绕企业人员及大学生工作价值观的结构、发展特征、影响因素等内容进行了广泛深入的研究。但从研究文献来看,人们缺乏对在职教师工作价值观的研究,研究取向单一、缺乏整合性与本土化研究:研究内容多关注工作价值观的相关因素,,而工作价值观与职业行为关系的研究薄弱;研究方法主要是问卷调查法,而缺少其它方法的交叉验证,缺乏多元分析和高级统计方法。 本研究从整合取向出发,以中小学教师为对象,采取句子完成测验法与问卷调查法、质性研究与量化研究、探索性和验证性因素分析及结构方程技术,从理论和实证层面探讨了教师工作价值观及其影响效应问题。本研究包括三个大的部分:教师工作价值观的结构及测量工具的编制、教师工作价值观的特点分析、教师工作价值观的影响效应探索。 综合来看,本研究的主要结论如下: 1.教师工作价值观是一个多维度的系统,由一阶7因素二阶1因素构成,包括物质报酬、声望地位、职业发展、人际关系、组织管理、利他奉献和安全稳定等7个并列一阶因素,共同构成二阶因素教师工作价值观。 2.本研究编制的《教师工作价值观量表》具有良好的信度效度指标,符合心理测量学的要求,适合作为中小学教师工作价值观的测量工具。 3.教师对工作价值观总的看法与评价比较正面和积极;教师工作价值观除安全稳定维度外均值大于4,各维度均值大小依次是:利他奉献>组织管理>物质报酬>地位声望>人际关系>职业发展>安全稳定。 4.教师工作价值观受到个体背景变量的影响:女教师较男教师更看重工作价值观;重点学校教师对工作价值观(除物质报酬维度外)的关注显著高于非重点学校;小学教师对工作价值观的重视显著高于中学教师;城市学校教师对职业发展及安全稳定的关注显著高于乡镇教师,农村教师则更看重利他奉献和人际关系价值维度;工作价值观在教学科目上的顺序是语数外>政史地理化生>音体美,具体是语数外类教师在物质报酬、组织管理及安全稳定上显著高于音体美类,在声望地位、人际关系、利他奉献及安全稳定上显著高于政史地理化生类教师;教师的职称和学历水平对工作价值观有着较为复杂的影响;在教龄方面,“新”教师和“老”教师对工作价值观的重视程度更高。 5.教师工作价值观与工作绩效之间存在显著的正相关;利他奉献、安全稳定及声望地位维度是任务绩效、工作奉献及总体绩效的预测指标,利他奉献、安全稳定及人际关系维度是人际促进的预测指标;学校所在地、学校类型、教学科目及教龄等背景变量对教师工作价值观预测工作绩效有一定的调节作用。 6.教师工作价值观与工作满意度在物质报酬维度上存在一定的负相关,其他维度均存在显著的正相关,但相关系数较低;工作价值观能有效预测教师工作满意度,但各个维度的解释力较低;学段、学校所在地、学校类型及学历等背景变量对教师工作价值观预测工作满意度有一定的调节作用。 7.教师工作绩效能部分中介工作价值观影响总体满意度的效果,但工作满意度不是工作价值观影响总体绩效的中介变量;教师工作价值观的影响效应模型为:工作价值观—工作绩效—工作满意度。 从整体上看,本研究在以下几方面有所发展和创新: 1)在研究内容上,基于理论分析,建构了具有中国特色的教师工作价值观结构维度,编制了教师工作价值观量表,并以此为基础详细探讨了教师个人背景变最对工作价值观的影响,揭示了当前我国中小学教师工作价值观的发展特点; 2)在研究取向上,基于工作价值观不同研究取向导致的研究实践中“瞎子摸象”现象,本研究以整合取向界定教师工作价值观概念,在教师个人背景变量下初步建构了工作价值观对工作绩效及工作满意度影响效应的整合模型,充分体现了研究的整合性取向; 3)在研究方法上,传统问卷调查有其优势,但难以避免社会系统误差,本研究以问卷调查为主,同时结合投射法,即采用句子完成测验与问卷法交叉验证,量化研究与质性研究相结合,既弥补了单纯问卷法的不足,同时又推动了工作价值观研究方法的多元化与综合化; 4)在研究思路上,以教育心理学视角切入,以教师职业发展为目标,系统分析了教师工作价值观与职业行为的关系,包括工作价值观对教师工作绩效及工作满意度的影响效应,尤其初步揭示了工作价值观、工作绩效及工作满意度之间的因果关系。
[Abstract]:As a dynamic factor to guide the individual's thought and behavior, the teacher's work values focus on the teachers' professional development and the training of professional psychological quality. From the perspective of work values, the study of teachers' professional behavior and work performance has become an important direction of the education research. The researchers at home and abroad are around the work value of the enterprise and the college students. The structure of the outlook, the characteristics of development and the influencing factors have been extensively studied. However, from the research literature, people lack the research on the working values of the working teachers, the research orientation is single, the research is lack of integration and localization: the research content pays much attention to the relevant factors of the work values, and the work values and the professional behavior are related to the relevant factors. The research method is weak, the research method is mainly questionnaire survey, and lacks cross validation of other methods, lacking of multivariate analysis and advanced statistical methods.
This study, based on the integration orientation, takes primary and secondary school teachers as the object, adopts sentence completion test method and questionnaire survey method, qualitative research and quantitative research, exploratory and confirmatory factor analysis and structural equation technology, and discusses the teachers' working values and their influence effects from the theoretical and empirical levels. This study includes three major parts. Points: the structure of teachers' work values and the compilation of measuring tools, the analysis of the characteristics of teachers' work values, and the exploration of the influence of teachers' work values.
In a comprehensive view, the main conclusions of this study are as follows:
1. the values of teachers' work are a multi-dimensional system, consisting of 1 Factors and two orders of first order 7 factors, including material reward, prestige status, career development, interpersonal relationship, organizational management, altruistic dedication and security stability, which constitute the two order factors of teachers' work values.
2. the teacher's work values scale has good reliability and validity index, which is in line with the requirements of psychometrics, and is suitable as a measuring tool for the work values of primary and secondary school teachers.
3. teachers are more positive and positive in their views and evaluation of work values. The values of teachers' work values are more than 4 in addition to security and stability. The average size of each dimension is in turn: altruistic dedication, organizational management, material reward, prestige, interpersonal relationship, career development, and safety.
4. the values of teachers' work are influenced by the individual background variables: female teachers pay more attention to work values than male teachers; the attention of key school teachers to work values (except material reward dimension) is significantly higher than that of non key schools; the importance of primary school teachers to work values is significantly higher than that of middle school teachers; The professional development and security and stability are significantly higher than the township teachers, and the rural teachers are more likely to pay more attention to the value of his devotion and interpersonal relationships; the order of work values in the teaching subjects is more than the number of languages, the political history of geography, and the beauty of sound body. The beauty of phonetic beauty is significantly higher in prestige status, interpersonal relationship, altruistic dedication and security stability than political history geography teachers; teachers' title and educational level have a more complex influence on work values; in teaching age, "new" teachers and "old" teachers pay more attention to work values.
5. there is a significant positive correlation between teachers' work values and job performance; altruistic dedication, security stability and prestige status dimension are task performance, job dedication and overall performance prediction, altruistic dedication, security and stability and interpersonal relationships are predictors of interpersonal promotion; school location, school type, and teaching subjects Background variables such as age and teaching age have a certain moderating effect on Teachers' work values and job performance.
6. teachers' work values and job satisfaction have a certain negative correlation in the dimension of material reward, other dimensions have significant positive correlation, but the correlation coefficient is low; work values can effectively predict teachers' job satisfaction, but the explanatory power of each dimension is low; school section, school location, school type and educational background Variables have a certain moderating effect on job satisfaction and job satisfaction.
7. the performance of teachers' job performance can partly affect the effect of overall satisfaction, but job satisfaction is not the intermediary variable of the work values that affect the overall performance; the impact effect model of teachers' work values is work value, work performance and job satisfaction.
On the whole, this research has developed and innovating in the following aspects:
1) on the basis of theoretical analysis, based on the theoretical analysis, we constructed the structure dimension of teachers' work values with Chinese characteristics and compiled the scale of teachers' work values. On this basis, the influence of teachers' personal background changes on work values was discussed in detail, and the development characteristics of Teachers' working values of primary and secondary school teachers in China were revealed.
2) in the research orientation, based on the different research orientation of work values, the "blind image" phenomenon in the research practice is caused by the different research orientation of work values. This study defines the concept of teacher's work values with the integration orientation, and constructs an integrated model of the effect of work values on work performance and job satisfaction under the teacher's personal background variables. The integration orientation of the research is presented.
3) in the research method, the traditional questionnaire survey has its advantages, but it is difficult to avoid the social system error. This study is mainly based on the questionnaire survey, and combined with the projection method, that is, the cross validation of the sentence completion test and the questionnaire method, the combination of quantitative research and qualitative research, which not only makes up for the shortcomings of the simple questionnaire, but also promotes the work values. The diversification and synthesis of research methods;
4) from the perspective of educational psychology and taking the perspective of educational psychology as the goal of teachers' career development, this paper systematically analyzes the relationship between teachers' work values and professional behavior, including the effects of work values on Teachers' work performance and job satisfaction, especially the causes of work values, work performance and job satisfaction.
