基于特殊人力资源的宁波市高校外籍教师管理研究

【摘要】:随着我国在经济,文化,科学等领域同国际接轨的迫切需要,我国近年来逐步加大和加强了对外籍教师这一人力资源的引进。外籍教师对我国社会经济文化等多方面有着重要的作用和贡献。鉴于外籍教师本身的文化教育背景,语言,和生活等诸多方面的差异,对外籍教师的管理有其特殊性。目前来说,我国对外籍教师引进的相关政策还不是很完善,对外籍教师的管理方面的研究尚处初级阶段。然而,随着近年来我国经济发展的腾飞,如何对外籍教师这一特殊人力资源进行有效的管理已经提上日程。 本研究重点在于对高校外籍教师这一特殊人力资源如何有效的管理进行探讨。高校外籍教师人力资源的特殊性导致了对其进行妥善管理的复杂性,需要完善系统的使用人力资源管理学的理论和方法灵活的进行管理。本研究通过系统的文献综述,在了解外籍教师管理研究方面的历史和进展的基础上,运用人力资源管理学的相关理论和方法为指导,以宁波市高校外籍教师为例,对外籍教师的管理进行深入研究。本研究的创新点在于对外籍教师的管理进行量化的分析和建模而非以往多数方法所用的定性描述。作者通过调研的方法获得2008-2010年宁波市外籍教师的具体数据,并建立起相应的外籍教师数据库。在此基础上,对高校外籍教师数据进行统计分析,,从外籍教师的各个方面,例如国籍,学位,性别等特征及其变化进行剖析。同时,本研究使用一基于人工神经网络的效用评估模型对外籍教师的薪资进行建模,以了解外籍教师聘请薪资同其特征变量和影响因子之间的复杂关系,从而对外籍教师的管理的各个方面提供有效的决策支持。 通过对外籍教师数据的有效分析和建模,并结合宁波职业技术学院的具体案例,本研究详细分析了宁波市在外籍教师聘请,教学,和生活管理三方面所存在的问题,并针对这些问题,提出相应的解决方案和对策。本研究认为高校外籍教师的管理是复杂的特殊的,需要我们根据具体情况灵活而合理的进行管理,同时针对外籍教师的系统管理方法是必要的。
[Abstract]:With the urgent need of our country to connect with the international in the fields of economy, culture, science and so on, in recent years, our country has gradually increased and strengthened the introduction of foreign teachers as a human resource. Foreign teachers play an important role in social, economic and cultural aspects of our country. In view of the cultural and educational background, language, and life of foreign teachers, the management of foreign teachers has its own particularity. At present, the related policies on the introduction of foreign teachers in our country are not perfect, and the research on the management of foreign teachers is still in the primary stage. However, with the rapid development of China's economy in recent years, how to effectively manage foreign teachers as a special human resource has been put on the agenda. This research focuses on how to effectively manage the special human resources of foreign teachers in colleges and universities. The particularity of foreign teachers' human resources in colleges and universities leads to the complexity of their proper management, so it is necessary to improve the theory and method of using human resources management in a systematic and flexible way. On the basis of understanding the history and progress of foreign teachers' management research, this study uses the relevant theories and methods of human resources management as the guidance, taking Ningbo university foreign teachers as an example. The management of foreign teachers is studied in depth. The innovation of this study lies in the quantitative analysis and modeling of the management of foreign teachers rather than the qualitative description used by most previous methods. The author obtains the specific data of foreign teachers in Ningbo from 2008 to 2010 by means of investigation and establishes the corresponding database of foreign teachers. On this basis, the data of foreign teachers in colleges and universities are analyzed and analyzed from the aspects of foreign teachers, such as nationality, degree, gender and so on. At the same time, a utility evaluation model based on artificial neural network is used to model the salary of foreign teachers in order to understand the complex relationship between the employment salary of foreign teachers and their characteristic variables and influence factors. In order to provide effective decision support for all aspects of foreign teachers' management. Through the effective analysis and modeling of foreign teachers' data, and combined with the specific cases of Ningbo Vocational and Technical College, this study analyzes in detail the problems existing in the employment, teaching, and life management of foreign teachers in Ningbo. And in view of these problems, put forward the corresponding solutions and countermeasures. This study holds that the management of foreign teachers in colleges and universities is complex and special, which requires us to manage the foreign teachers flexibly and reasonably according to the specific situation, and the systematic management method for foreign teachers is necessary at the same time.
