工作投入对高校教师工作绩效影响的实证研究

【摘要】:工作投入是心理学和组织行为学领域一个新的视角,它的提出不仅代表着学者和管理界对积极心理状态的重视,其理论的提出更是将以人为本的的观念贯彻到底,是从原来的有病治病到预防为主观念的一大跨越。在工作投入理论提出之初,其就被认为与工作表现有着重大关系。而个人的工作表现直接影响着组织的绩效和生存发展,因此对任何组织而言工作投入都是一个值得关注的领域。组织为了追求利益最大化,必然对雇员的工作绩效(与组织目标一致的行为)给予了极大的关注。此外高校作为一种特殊的组织存在(教师职业的特殊性),作为知识型员工的工作绩效与一般员工也存在着区别,因此从工作投入着手,深入了解工作投入对高校教师工作绩效的影响机制,无论从理论还是现实出发,,该研究都是非常具有意义的。 本文在大量梳理工作投入和工作绩效相关文献的基础上,通过引用国内学者对知识型员工提出的最新工作绩效维度为理论创新,通过问卷调查法对高校教师进行随机发放问卷,运用回收的数据,并进行信度和效度检验后,运用spss软件进行分析,研究发现:工作投入与工作绩效两者显著相关,其中工作投入活力维度与工作绩效的任务绩效(教学绩效)、关系绩效有显著影响,奉献维度对工作绩效的各个维度均有显著影响,而专注维度对工作绩效没有显著关系。人口统计学变量对工作投入和工作绩效各维度的影响也有所差异。 最后以本文实证结果为基础,通过对数据的分析,为高校管理者提高本校教师工作绩效入手,对提升高校核心竞争力提出可行性意见。
[Abstract]:Work involvement is a new angle of view in the field of psychology and organizational behavior. It not only represents the attention of scholars and management circles to the positive psychological state, but also puts forward the theory of putting people first to the end. From the original disease treatment to the prevention of the concept of a major leap. At the beginning of the theory of job engagement, it is considered to have a significant relationship with job performance. The work performance of individuals directly affects the performance and survival of the organization, so to any organization, work involvement is a worthy of attention. In order to maximize the benefits, the organization must pay great attention to the employee's work performance (the behavior consistent with the organization's goal). In addition, as a special organization (the particularity of teachers' profession), colleges and universities are different from the general staff in terms of work performance of knowledge workers. It is of great significance to understand deeply the influence mechanism of work involvement on the performance of college teachers, both in theory and in reality. On the basis of a large number of literature on job engagement and job performance, this paper applies the latest work performance dimension proposed by domestic scholars to knowledge workers as theoretical innovation, and makes a questionnaire survey on college teachers by means of questionnaire. After using the recovered data and the reliability and validity tests, spss software was used to analyze the data. The results showed that job engagement and job performance were significantly correlated with each other. Among them, the dimension of job commitment vitality and job performance task performance (teaching performance), relationship performance has a significant impact, dedication dimension has a significant impact on each dimension of job performance, while the focus dimension has no significant relationship with job performance. The effects of demographic variables on job engagement and job performance are also different. Finally, based on the empirical results of this paper, through the analysis of the data, this paper puts forward some feasible suggestions for the university administrators to improve the performance of their teachers' work and enhance the core competitiveness of colleges and universities.
