高中教师职业倦怠的研究

【摘要】:本研究的目的是了解高中教师职业倦怠的现状,并通过访谈进一步了解有关高中教师工作的感受,探讨高中教师职业倦怠形成的原因,有针对性地提出对策和建议。 研究共包括两部分。研究一:采用Masiach的《职业倦怠量表》对某高中200名在职教师进行调查研究,结果发现:高中教师职业倦怠问卷得分上,情绪衰竭相对较高,去个性化得分次之,低个人成就感得分最低。年龄在30-41岁的高中教师职业倦怠最为严重;工作6-10年的教师职业倦怠最为严重;班主任比非班主任体验到更多的情绪衰竭;语数外三大主科教师体验到更多的情绪衰竭;周课时量越多的教师情绪衰竭越严重。但在性别和任教年级上的教师职业倦怠无差异。 研究二:从参加问卷调查的对象中选取各教龄阶段的9名教师,根据访谈提纲进行访谈,探讨教师职业倦怠的成因。结果发现:缺乏社会支持、高工作强度与低经济回报的冲突、期待与现实的差距、角色冲突、精力投入多与成就感低的反差、高工作压力与有限个人资源的矛盾、先进教学思想与滞后评估机制的矛盾,是造成高中教师职业倦怠的原因。 本文最后根据原因,从社会、学校、教师自身三个层面有针对性地提出了缓解高中教师职业倦怠的对策。
[Abstract]:The purpose of this study is to understand the current situation of high school teachers'job burnout, and to further understand the feelings of high school teachers through interviews, to explore the causes of high school teachers' job burnout, and to put forward countermeasures and suggestions.
The study consists of two parts. Study 1: Masiach's Occupational Burnout Scale was used to investigate 200 in-service teachers in a senior high school. The results showed that emotional exhaustion was relatively high, de-personalization was second, and low personal accomplishment was the lowest. Teachers with 6-10 years'work experience more emotional exhaustion than non-headteachers; teachers with three major subjects experience more emotional exhaustion than non-headteachers; teachers with more weekly classes experience more emotional exhaustion. However, there is no difference in gender and teaching grade.
Study 2: Nine teachers of different teaching ages were selected from the questionnaires and interviewed according to the interview outline to explore the causes of teacher burnout. The contradiction between high work pressure and limited personal resources, advanced teaching ideas and lagging evaluation mechanism are the causes of high school teachers'job burnout.
Finally, according to the reasons, this paper puts forward some countermeasures to alleviate the burnout of senior high school teachers from three aspects of society, school and teachers themselves.
