基于战略导向的A房地产公司人力资源管理体系构建研究

【摘要】:随着经济和市场的日益全球化,尤其是受近年来全球金融危机余震的影响,房地产业的生存与发展面临着巨大挑战,不确定因素也与日俱增。在这种背景下,企业要实现可持续发展,从根本上取决于核心能力与竞争优势,才能在激烈的市场竞争中占据先机。人力资源作为战略性资源,成为企业获得核心竞争力的重要力量。对于企业战略目标及持续发展具有重要意义。A房地产公司由于没有充分考虑行业特点与战略发展要求,导致企业人力资源管理与战略目标严重脱节,高素质人才流失严重,企业所面临的人力资源管理问题也越来越突出。因此,,建立一套适合企业自身发展需要的战略导向的人力资源管理体系已势在必行。 本文从A房地产公司的战略出发,运用文献阅读、访谈法、问卷调查法,分析公司人力资源管理中存在的问题,结合公司的行业特点,构建人力资源管理体系。本文主要内容有以下三个部分:首先,介绍了本文研究的内容、背景和意义,及国内外战略导向人力资源管理的研究现状,明确了战略性人力资源管理的相关概念和理论知识。其次,通过介绍A房地产公司基本情况及人力资源管理的现状,找出人力资源管理中存在的问题,并分析其产生的主要原因。最后,结合公司的实际,针对公司人力资源管理与企业战略脱节的实际问题,构建一套战略导向的A房地产公司人力资源管理体系,该体系包括:战略性人力资源规划、战略性招聘与配置、基于战略和职业生涯规划的培训开发体系、战略性薪酬体系、战略性绩效考核体系。 本文所建立的A房地产公司战略导向的人力资源管理,能够与公司战略紧密结合,为公司的战略发展提供有力的智力支持和人力资源保障,从而有效实现公司的战略目标,使公司获得持续发展。
[Abstract]:With the globalization of economy and market, especially under the influence of the aftershocks of global financial crisis in recent years, the survival and development of real estate industry are facing great challenges, and the uncertain factors are also increasing day by day. Under this background, if enterprises want to realize sustainable development, they will fundamentally depend on their core competence and competitive advantage in order to occupy the first chance in the fierce market competition. As strategic resources, human resources have become an important force for enterprises to obtain core competitiveness. It is of great significance to the strategic objectives and sustainable development of enterprises. A Real Estate Company has not fully considered the characteristics of the industry and the requirements of strategic development, which leads to the serious disconnection between the management of human resources and the strategic objectives of the enterprises, and the serious loss of high-quality talents. The human resource management problems faced by enterprises are becoming more and more prominent. Therefore, it is imperative to establish a set of strategic oriented human resource management system. Based on the strategy of A real estate company, this paper analyzes the problems existing in human resource management of A real estate company by using literature reading, interview and questionnaire survey, and constructs a human resource management system based on the characteristics of the company's industry. The main contents of this paper are as follows: firstly, this paper introduces the content, background and significance of this study, and the current research situation of strategic oriented human resource management at home and abroad, and clarifies the related concepts and theoretical knowledge of strategic human resource management. Secondly, by introducing the basic situation of A real estate company and the present situation of human resource management, the problems in human resource management are found out, and the main causes are analyzed. Finally, according to the actual situation of the company, aiming at the practical problem of the disconnection between the human resource management of the company and the enterprise strategy, a set of strategic oriented human resource management system of A real estate company is constructed, which includes: strategic human resource planning, Strategic recruitment and configuration, training and development system based on strategic and career planning, strategic compensation system, strategic performance appraisal system. The strategy oriented human resource management of A real estate company established in this paper can be combined closely with the company strategy to provide the strong intellectual support and human resource guarantee for the strategic development of the company, so as to effectively realize the strategic goal of the company. Make the company sustainable.
