六安市星级饭店员工流失对策研究

【摘要】:六安市位于安徽省西部,紧邻省会合肥,大别山北麓。近几年,六安市经济持续、健康、稳步发展,旅游业也获得了飞速发展。随着六安市旅游业的快速发展,六安市的饭店业更是获得了前所未有的发展机遇。 在六安市饭店业飞速发展的过程中,饭店员工的高流失率问题也逐渐暴露出来。众所周知,对于企业而言,要想形成有利的人力资源优化配置机制以及保持企业的经营活力,必须要有适度的员工流动,但员工高流失率会影响企业员工的心态,给企业的经营管理带来一系列消极影响,如服务质量下降、客源的流失、经营成本的提高等。在企业竞争中,人力资源是最重要的资源,尤其对于劳动密集型的饭店企业来说,人力资源开发利用得好,不仅可以提高服务质量,而且还可以提高饭店的核心竞争力。事实上,当前我国饭店业最为棘手的问题之一就是员工的大量流失。在国外,关于员工流失的研究相对较成熟,而在国内,近年也有不少的专家学者对此类问题展开相应研究,但由于大都缺乏定量的研究,从而未能形成有效的解决方案。因此,在我国饭店管理中,如何借鉴国外成熟理论,并且结合我国饭店业发展的实际情况,对饭店员工的离职意图以及影响员工流失的因素进行研究,这些都需要我们从实证中研究得出。 本文从分析人力资源流失的一般理论入手,结合六安市星级饭店的人力资源现状和人力资源特点的调查研究,分析六安市星级饭店员工流失的现状及特点,并通过调研对员工流失的原因如社会环境因素、饭店因素及员工个体因素进行剖析,分析员工流失可能对饭店带来的信誉品牌的损失、服务质量的损失、成本损失等不良影响,并在此基础上提出构建企业文化,开展合理全面的人力资源规划,科学优化薪酬体系,加强“校企合作”,“引企进校”等措施来有效预防和控制六安市星级饭店员工流失,以期对六安市星级饭店行业的良性发展有所裨益。
[Abstract]:Lu'an City is located in the west of Anhui Province, next to the provincial capital Hefei, the northern foot of the Dabie Mountains. In recent years, the economy of Lu'an City sustained, healthy, steady development, tourism has also been rapid development. With the rapid development of tourism industry in Lu'an City, the hotel industry of Lu'an City has obtained unprecedented development opportunities. In the process of rapid development of hotel industry in Lu'an, the problem of high turnover rate of hotel staff is gradually exposed. As we all know, in order to form a favorable human resource optimal allocation mechanism and maintain the business vitality, we must have a moderate turnover of employees, but the high turnover rate of employees will affect the mentality of the employees. It brings a series of negative effects to the management of enterprises, such as the decline of service quality, the loss of customers, the improvement of operating cost, etc. In the competition of enterprises, human resources are the most important resources, especially for the labor-intensive hotel enterprises, the development and utilization of human resources can not only improve the quality of service, but also improve the core competitiveness of hotels. In fact, one of the thorniest problems in China's hotel industry is the loss of staff. In foreign countries, the research on staff turnover is relatively mature, but in recent years, many experts and scholars have carried out corresponding research on this kind of problems, but most of them lack quantitative research, so they can not form effective solutions. Therefore, in the hotel management of our country, how to draw lessons from the mature theories of foreign countries, and combine with the actual situation of the hotel industry development in our country, study the intention of leaving the service of hotel staff and the factors that affect the staff turnover. All these need us to obtain from the empirical research. Based on the analysis of the general theory of human resource loss and the investigation and study of the present situation of human resources and the characteristics of human resources in star hotels in Lu'an, this paper analyzes the present situation and characteristics of staff turnover in star hotels in Lu'an. Through investigation and research, the causes of staff turnover, such as social environmental factors, hotel factors and individual staff factors are analyzed, and the adverse effects of staff turnover on the loss of reputation brand, service quality, cost and so on, are analyzed. On the basis of these measures, such measures as constructing enterprise culture, developing reasonable and comprehensive human resource planning, scientifically optimizing salary system, strengthening "cooperation between school and enterprise" and "leading enterprises to school" are put forward to effectively prevent and control staff turnover in star hotels in Lu'an City. With a view to the good development of the star hotel industry in Lu'an City.
