农民工雇用歧视对反生产行为影响的机制探析

【摘要】:农民工已经成为产业工人的主体,但制度性身份使其在雇用过程中普遍遭受不公平对待,进而产生一系列对组织不利的消极行为。如何减少这些行为是经济改革实践以及人力资源管理研究中亟待解决的问题。文章基于全国范围内1431份问卷的有效数据,从个体与组织层次探索了雇用歧视对农民工反生产行为的影响机制,结果表明:雇用歧视对反生产行为有显著正向影响;工作满意度在两者之间起部分中介作用;组织限制调节了雇用歧视和工作满意度的关系,即相对于高组织限制,低组织限制能进一步缓解由雇用歧视所带来的工作不满意感。因此,企业应适当放宽对农民工的限制,进一步提高农民工的满意度以减少负面行为的产生,促进经济稳定发展。
[Abstract]:Migrant workers have become the main body of industrial workers, but their institutional status makes them generally suffer unfair treatment in the process of employment. Then a series of negative behaviors against the organization are produced. How to reduce these behaviors is an urgent problem in the practice of economic reform and the study of human resources management. This paper is based on the valid data of 1 431 questionnaires nationwide. This paper probes into the influence mechanism of employment discrimination on peasant workers' anti-production behavior from individual and organizational level. The results show that employment discrimination has a significant positive effect on anti-production behavior, job satisfaction plays a part of intermediary role between the two. Organizational restrictions regulate the relationship between employment discrimination and job satisfaction, that is, compared with high organizational restrictions, low organizational restrictions can further alleviate the sense of job dissatisfaction brought about by employment discrimination. Therefore, enterprises should relax the restrictions on migrant workers. Further improve the satisfaction of migrant workers in order to reduce the generation of negative behavior and promote stable economic development.
