基于需求的企业创新型人才激励研究

【摘要】:随着当今世界格局的变化,加速了经济全球化的进程,国家创新能力以及经济实力是各国竞争的重心问题,习近平总书记指出引领与适应经济发展新常态根本就是要靠创新,同时强调企业的创新主体地位,因此企业如何激发企业创新人才将自身的知识和智慧转化为现实生产力的深度,这对国家提升综合国力和企业生存与发展具有重要意义。本文根据创新理论及激励相关理论,主要是以激励期望理论为依据,即它的三种关系对企业创新型人才进行激励研究分析,也就是创新型人才如何在组织中实现自身的愿景,以及期望获得什么,即对企业创新型人才的激励力由它对结果的预期价值与达成结果期望的乘积来决定,也就是企业首先要了解创新型人才的需求,根据创新人才需求设置奖励方案,创新人才通过个人努力完成企业所分派的创新任务并取得奖励,最终满足创新人才的需求也同时完成了企业的创新目标的一个过程。本文首先阐述了研究的背景及意义,指出了创新型人才对于当今国家和企业发展的重要性,对国内外有关创新、创新型人才、创新型人才激励因素的相关文献做了研究,并详细的介绍了创新理论和激励期望理论、需求理论、双因素理论以及契约理论,其次通过对企业创新型人才特征研究分析和整合,以及通过多种需求维度对相关企业创新型人才进行调查分析,得出企业创新型人才区别于企业一般员工的需求维度偏好,是以实现自我价值为主导需求的人群,这同样也是创新型人才的主要激励因素,在此基础上结合其特征,设计了基于企业创新型人才一般需求和重要需求的奖励方案。再次分析企业创新目标以及创新目标制定的原则,要使企业创新目标充分体现企业创新人才的利益,通过结合本文对企业创新人才需求分析,企业要考虑两种因素:使创新员工感到目标的重要性,即对一种结果期望的重要性;以及创新员工对达成目标的信念。因此在成本收益、贡献责任、充分沟通、个体差异、单项或组合奖励的原则上,构建了基于创新型人才个人需求与企业创新目标一致性的激励制度机制。最后通过对华为技术有限公司创新型人才的激励措施分析,增加了作者分析的实证性,并提出了相关建议。
[Abstract]:With the changes in the current world pattern, the process of economic globalization has been accelerated. The national innovation ability and economic strength are the key issues of competition among countries. General Secretary Xi Jinping pointed out that to lead and adapt to the new normal of economic development is basically to rely on innovation. At the same time, it emphasizes the main position of the enterprise innovation, so how to stimulate the enterprise innovation talents to transform their knowledge and wisdom into the depth of real productivity is of great significance for the country to enhance the comprehensive national strength and the survival and development of the enterprise. According to innovation theory and incentive theory, this paper is mainly based on incentive expectation theory, that is, three kinds of relationships of innovation talent incentive research and analysis, that is, how innovative talents realize their own vision in the organization. And what they expect to get, that is, the incentive to innovative talents is determined by the product of the expected value of the result and the expectation of achieving the result, that is, the enterprise must first understand the demand for innovative talents. According to the demand of innovative talents, the innovative talents can fulfill the innovation tasks assigned by the enterprises and obtain the rewards through individual efforts. Finally, to meet the needs of the innovative talents, it also completes the process of the innovation goals of the enterprises at the same time. This paper firstly expounds the background and significance of the research, points out the importance of innovative talents to the development of our country and enterprises, and studies the relevant literature on innovation, innovative talents, and incentive factors of innovative talents at home and abroad. It also introduces innovation theory, incentive expectation theory, demand theory, two-factor theory and contract theory in detail. Secondly, it analyzes and integrates the characteristics of innovative talents in enterprises. And through a variety of demand dimensions to the relevant enterprise innovative talent investigation and analysis, it is concluded that the enterprise innovative talents are different from the general employees of the enterprise demand dimension preference, is to achieve self-value as the leading demand of the population. This is also the main incentive factor for innovative talents. Based on the characteristics of innovative talents, the incentive scheme based on the general and important needs of innovative talents is designed. After analyzing the enterprise innovation goal and the principle of the innovation goal making, we should make the enterprise innovation goal fully reflect the enterprise innovation talent benefit, through the combination of this article to the enterprise innovation talented person demand analysis, Enterprises should consider two factors: the importance of making innovative employees feel the importance of the goal, that is, the importance of expecting a result; and the belief of innovative employees to achieve the goal. Therefore, on the principle of cost benefit, contribution responsibility, full communication, individual difference, individual or combination reward, the incentive system based on the consistency of individual demand of innovative talents and enterprise innovation goal is constructed. Finally, through the analysis of the incentive measures for the innovative talents of Huawei Technology Co., Ltd, the empirical analysis of the author is made, and the relevant suggestions are put forward.
