情绪劳动对教师工作家庭关系的影响研究

【摘要】:情绪劳动指的是个体在工作中为了达到组织要求或目标调整自身的情绪表达所作出的努力。自1983年Hochschild对情绪劳动界定与研究开始,研究者们已在这一领域也取得了相当多的研究成果,对情绪劳动内涵、结构及测量方法的探讨取得相当大的进展;在相关实证研究中,对情绪劳动的员工个人(主观幸福感、工作倦怠、工作与生活满意度、身心健康)及工作(工作绩效、离职率)的结果变量研究取得一定进展;研究也表明个体的个性、人格及组织文化因素等都会影响到个体的情绪劳动状况。 通过对对以往文献的梳理,本研究发现目前情绪劳动在工作领域的研究已较为系统和完善,但是对家庭中的情绪劳动却少有研究;此外也很少有研究来探讨情绪劳动对员工家庭层面的影响,国外近年来有部分研究,国内目前还没有相关研究。随着研究的深入,研究者认为情绪劳动也是个体的一种重要压力来源(Montgomery, Panagopolou),而这种压力源不可避免的会对个体的工作家庭关系产生重要的影响。 在以往研究中,教师一直被作为高情绪劳动负荷群体而被广泛研究,而本研究立足于前人已有研究的基础上,采用文献法与问卷调查法进一步探讨教师工作与家庭生活中的情绪劳动状况及其会对教师工作家庭关系产生怎样的影响,此外本研究还分别探讨了教师工作家庭关系对教师工作、生活满意度,情绪耗竭与抑郁的影响情况。本研究最终选取浙江与安徽省内中小学教师有效问卷310份,采用方差、相关及回归分析得到以下研究结果:教师在家庭生活中同样存在情绪劳动的付出;教师工作中的表层扮演对工作—家庭冲突有着正向预测作用,对工作—家庭冲突有着反向的预测作用;教师工作中的深层扮演对工作—家庭冲突有着正向的预测作用,与工作—家庭促进无关;教师家庭领域的表层扮演对家庭—工作冲突有着正向的预测作用,对家庭—工作促进有着反向的预测作用;教师家庭领域的深层扮演与家庭—工作冲突有显著的正相关,对家庭—工作促进有着正向预测作用;工作—家庭冲突与教师生活满意度无显著相关,可以正向预测教师的抑郁状况;工作—家庭促进可以正向预测生活满意度,反向预测抑郁呈;家庭—工作冲突与工作满意度无显著相关,可以正向预测教师的情绪耗竭情况;家庭—工作促进对教师的工作满意度有着正向的预测作用,家庭—工作促进与情绪耗竭有着显著的负相关关系,但能预测情绪耗竭。
[Abstract]:Emotional labor refers to the efforts made by an individual in order to achieve organizational requirements or objectives in order to adjust his emotional expression.Since Hochschild began to define and study emotional labor in 1983, researchers have also made considerable achievements in this field, and great progress has been made in the discussion of the connotation, structure and measurement methods of emotional labor.Some progress was made in the study of individual (subjective well-being, job burnout, job and life satisfaction, physical and mental health) and job (job performance, turnover rate) of emotional labor.Personality and organizational culture factors will affect the emotional labor situation of individuals.By combing the previous literature, this study found that the current emotional labor in the field of work has been more systematic and perfect, but the emotional labor in the family is rarely studied;In addition, there are few studies to explore the impact of emotional labor on the family level of employees. In recent years, there have been some studies in foreign countries, but there is no related research in China.With the deepening of the study, the researchers believe that emotional labor is also an important source of stress for the individual, Montgomery, Panagopolouan, and this source of stress will inevitably have an important impact on the individual's work-family relationship.In previous studies, teachers have been widely studied as a group with high emotional labor load, and this study is based on previous studies.By using the method of literature and questionnaire, this paper further discusses the emotional labor situation in teachers' work and family life and how it will affect teachers' work-family relationship.In addition, the effects of teachers' work-family relationship on teachers' job, life satisfaction, emotional exhaustion and depression were also investigated.In this study, 310 effective questionnaires of primary and secondary school teachers in Zhejiang and Anhui Province were selected, and the following results were obtained by using variance, correlation and regression analysis: teachers also had emotional labor in their family life;The surface play in teachers' work has a positive predictive effect on work-family conflict and a reverse predictive effect on work-family conflict, while the deep-seated role in teacher's work has a positive predictive effect on work-family conflict.It has nothing to do with work-family promotion, the surface role of teachers' family plays a positive role in predicting family-work conflict, and it has a reverse predictive effect on family-work promotion.The deep play in the field of teacher's family has significant positive correlation with the family-work conflict, and has a positive predictive effect on the family-work promotion, while the work-family conflict has no significant correlation with the teacher's life satisfaction.Teachers' depression could be positively predicted by work-family promotion, life satisfaction could be predicted positively by work-family promotion, depression was predicted by reverse prediction, family work conflict had no significant correlation with job satisfaction, and teachers' emotional exhaustion could be predicted positively.Family-work promotion has a positive predictive effect on teachers' job satisfaction. Family-work promotion has a significant negative correlation with emotional exhaustion, but it can predict emotional exhaustion.
