绩效考核目的导向对创新行为的影响:动机的中介作用

【摘要】:创新是“战略性决策的突破口”,对于国家和组织的跨越式发展,具有前所未有的重大意义。渐进性创新在对可见利益的快速分享方面发挥着不可替代的作用,是不可忽视的创新方式;但在当代中国,发展的短板是核心专利的稀缺,只有将突破性创新作为主导创新方式进行引导和投资,掌握世界科学技术创新的主导权,才能最终实现追赶型国家到领先型国家的跨越式转变。 本研究以企业员工和高校教师为研究对象,从受控动机与自主动机的角度切入,探究不同目的导向的绩效考核,对企业员工和高校教师的渐进性创新行为和突破性创新行为的影响因素和机制,具体方法包括差异检验、相关分析和结构方程模型的构建。在中国的文化背景下,在当前中国经济转型发展期的环境下,本研究希望能够为不同类型工作人员的创新管理选择合适的绩效考核方式提供理论依据。 研究一涉及236位企业员工,样本分布广泛,具有良好的代表性。结构方程模型的结果表明,评估型考核通过受控动机的完全中介作用实现对渐进性创新行为的积极影响(0.095),发展型考核通过直接作用和受控动机的部分中介作用实现对渐进性创新行为的积极影响(0.244);评估型考核通过直接作用实现对突破性创新行为的消极影响(-0.221);发展型考核能够通过直接作用和自主动机的部分中介作用实现对突破性创新行为的积极影响(0.605)。评估型考核能够积极的促进渐进性创新行为,消极的削弱突破性创新行为;发展型考核能够积极的激励渐进性创新行为和突破性创新行为。 研究二涉及287位高校硕、博士生导师,样本纯净度很高,分布广泛,具有良好的代表性。结构方程模型的结果表明,评估型考核对教师动机和创新行为没有显著的预测作用,但对于受控动机和自主动机,渐进性创新行为和突破性创新行为具有消极影响;发展型考通过受控动机和自主动机两个部分中介作用,对渐进性创新行为产生积极影响(0.330);发展型考核通过自主动机的完全中介作用,对突破性创新行为产生积极影响(0.271)。发展型考核能够积极的促进渐进性创新行为和突破性创新行为。
[Abstract]:Innovation is a breakthrough in strategic decision making, which is of great significance to the leapfrog development of countries and organizations. Incremental innovation plays an irreplaceable role in the rapid sharing of visible benefits, and is an innovation that cannot be ignored. But in contemporary China, the shortage of development is the scarcity of core patents. Only by guiding and investing breakthrough innovation as leading innovation mode and mastering the leading power of world science and technology innovation can we finally realize the leapfrog transformation from catch-up country to leading country. This research takes the enterprise staff and university teachers as the research object, from the angle of the controlled motivation and the autonomous motivation, explores the different purpose oriented performance appraisal, The influencing factors and mechanisms of progressive innovation behavior and breakthrough innovation behavior of enterprise staff and university teachers include difference test, correlation analysis and construction of structural equation model. Under the background of Chinese culture and the development period of China's economy, this study hopes to provide theoretical basis for the selection of appropriate performance appraisal methods for different types of staff innovation management. The first study involved 236 employees. The sample is widely distributed and has a good representation. The results of the structural equation model show that, The positive effect of evaluative examination on progressive innovation behavior is achieved through the complete intermediary role of controlled motivation, and the developmental examination realizes the positive effect on progressive innovation behavior through direct effect and partial intermediary role of controlled motivation. The negative effect of evaluative assessment on breakthrough innovation behavior can be realized by direct action, and developmental assessment can realize the positive influence on breakthrough innovation behavior by direct action and partial intermediary role of autonomous motivation. Evaluation assessment can actively promote progressive innovation behavior, and negatively weaken breakthrough innovation behavior, and developmental assessment can actively stimulate progressive innovation behavior and breakthrough innovation behavior. The second study involved 287 university students with high purity, wide distribution and good representativeness. The results of structural equation model show that evaluative assessment has no significant predictive effect on teachers' motivation and innovation behavior, but has a negative effect on controlled motivation and autonomous motivation, progressive innovation behavior and breakthrough innovation behavior. Through the mediating role of controlled motivation and autonomous motivation, the developmental test has a positive effect on progressive innovation behavior, while the developmental examination has a positive effect on breakthrough innovation behavior through the complete intermediary role of autonomous motivation. Developmental assessment can actively promote progressive innovation and breakthrough innovation.
