知识型员工工作家庭冲突、心理资本与主观幸福感的关系研究

【摘要】:主观幸福感是个体对自己生活的整体评价,它不仅影响着员工个体的身心健康水平、实际的工作表现,还对企业的持续、高效发展有着重要的意义。工作家庭冲突会影响人们对生活的认知评价,进而影响个体的主观幸福感。不同心理资本水平的人,面对工作家庭冲突所产生的压力时会有不同的认知,因此,主观幸福感也会不同。 目的:为提升员工的主观幸福感,本研究探讨了工作家庭冲突、心理资本与主观幸福感三者间的关系,重点研究了心理资本在工作家庭冲突和主观幸福感之间所起的作用。同时,还了解了知识型员工工作家庭冲突、心理资本、主观幸福感的现状。 方法:本研究采用方便抽样,使用《工作家庭冲突量表》、《心理资本调查问卷PCQ-24》和《幸福感指数量表》对京广沪、深圳、成都、长沙、南宁、株洲等地462名知识型员工进行问卷调查,数据处理采用spss19.0和Mplus7.0。得出研究结论如下: 1、知识型员工的工作家庭冲突、主观幸福感处于中等水平,心理资本中等偏上。工作家庭冲突、心理资本、主观幸福感在性别、有无子女、学历等方面存在差异。 2、工作家庭冲突与主观幸福感呈负相关。工作家庭冲突水平越高的人,主观幸福感水平越低。 3、心理资本与主观幸福感呈相关。那些相信自己、对未来满怀希望、愈挫愈勇、积极乐观的人幸福感水平更高。 4、心理资本在工作家庭冲突与主观幸福感之间起正向调节作用。心理资本水平高的个体,其工作家庭冲突对主观幸福感的影响较小;心理资本水平低的个体,其工作家庭冲突对主观幸福感的影响较大。
[Abstract]:Subjective Well-being is an overall evaluation of one's own life. It not only affects the employees' physical and mental health and actual work performance, but also plays an important role in the sustainable and efficient development of enterprises. The conflict between work and family will affect people's cognitive evaluation of life, and then affect the subjective well-being of individuals. People with different levels of psychological capital will have different cognition in the face of the pressure of work-family conflict, therefore, subjective well-being will be different. Objective: to improve the subjective well-being of employees, this study explored the relationship among work-family conflict, psychological capital and subjective well-being, and focused on the role of psychological capital in the relationship between work-family conflict and subjective well-being. At the same time, we understand the current situation of knowledge workers' work-family conflict, psychological capital and subjective well-being. Methods: in this study, convenience sampling was used to evaluate the relationship between Beijing, Guangzhou, Shenzhen, Chengdu, Changsha, Nanning, Beijing, Guangzhou, Shenzhen, Chengdu, Changsha and Nanning by using work-family conflict scale, psychological capital questionnaire PCQ-24 and well-being index scale. A questionnaire survey was conducted among 462 knowledge workers in Zhuzhou and other places. The data were processed by spss19.0 and Mplus 7.0. The conclusions are as follows: 1. Knowledge workers' work-family conflict, subjective well-being is at the medium level, psychological capital is higher. The differences of work-family conflict, psychological capital, subjective well-being in gender, whether there are children, educational background, etc. 2Work-family conflict and subjective well-being were negatively correlated. The higher the level of work-family conflict, the lower the level of subjective well-being. Those who believe in themselves, hope for the future, lose more courage, positive and optimistic people have higher happiness level. 4. Psychological capital plays a positive role in regulating the relationship between work-family conflict and subjective well-being. Individuals with high level of psychological capital have less influence on subjective well-being than those with low level of psychological capital, and those with low level of psychological capital have greater influence on subjective well-being.
