创意自我效能感、观点采择对团队创造力的影响研究

【摘要】:在当今管理学理论研究和企业管理实践中,,团队创造力的关注度正逐渐攀升,团队创造力的提升与否将直接影响到组织绩效。在创造力的研究中,创意自我效能感作为自我效能感的一种特殊化与具体化形式,很大程度上决定创造者进行创造活动的效率和水平。但它作为一种隐性变量,具有其不确定性与复杂性,因此有必要揭示其与团队创造力之间的作用关系。在不同程度观点采择条件下,不同层面的创意自我效能感可能会产生不同的团队创造力表现。本研究在整合了创造主体视角和创造过程视角的新视角下,选择创造主体因素创意自我效能感和创造过程因素观点采择,试图探究两者对团队创造力所产生的影响。 本研究通过对已有研究进行分析和讨论,采用两个实验设计进行研究:实验一探讨在高/低团队创意效能感条件下,由高/低/混合编组个体创意效能感成员组成团队的团队创造力水平;实验二在实验一的基础上,进一步分析高/低团队创意自我效能感团队在不同程度观点采择条件下的团队创造力表现差异。 研究通过两部分实验得出如下结论: (1)团队创意效能感在对团队创造力的影响上主效应显著; (2)团队创意效能感与个体创意效能感的交互作用在团队创造力及其四个维度上的主效应均显著; (3)观点采择在对团队创造力的影响上主效应显著; (4)团队创意效能感与观点采择在团队创造的独创性维度上交互作用显著。
[Abstract]:In today's management theory research and enterprise management practice, the attention of team creativity is gradually rising, the promotion of team creativity will directly affect organizational performance. In the study of creativity, creative self-efficacy, as a special and concrete form of self-efficacy, largely determines the efficiency and level of creative activities carried out by creators. However, as a hidden variable, it has its uncertainty and complexity, so it is necessary to reveal the relationship between it and team creativity. Different levels of creative self-efficacy may result in different team creativity under different degree of viewpoint selection. Under the new perspective of integrating the creative subject perspective and the creative process perspective, this study chooses creative self-efficacy and creative process factors to explore the impact of the two factors on team creativity. Through the analysis and discussion of the existing research, this study adopts two experimental designs: experiment one is to explore the situation of high / low team creative efficacy, The level of team creativity made up of individual creative efficacy members of high / low / mixed groups; experiment 2 was based on experiment 1, Further analysis of high / low team creative self-efficacy team under different levels of view-taking conditions of team creativity performance differences. The conclusions are as follows: (1) the effect of team creative efficacy on team creativity is significant; (2) the interaction between team creative efficacy and individual creative efficacy is significant in team creativity and its four dimensions, (3) the main effect of viewpoint selection on team creativity is significant. (4) team creative efficacy and viewpoint selection interact significantly in the original dimension of team creation.
