工作心理控制源与心理授权、工作疏离感的关系研究

【摘要】:当今用工荒、离职热、8090后裸辞依然是热门话题,企业的人力资源战略越来越凸显出重要的作用,如何做到选、育、用、留成为企业人力资源最关注的焦点。本研究主要针对人力资源管理过程中如何做到人尽其才,如何留住人这两个过程进行探讨。 本研究以322名制造类型的企业员工为被试,采用心理授权问卷、工作疏离感问卷、工作心理控制源量表测量以生产加工为主的劳动密集的企业员工的心理授权、工作疏离感以及工作心理控制源,并对三者之间的关系进行探讨。使用AMOSE与SPSS对数据进行统计处理,得到以下结论: (1)工作心理控制源对心理授权中的工作意义与工作疏离感的自我疏离感、社会疏离感、无力感、无规范感之间的关系起部分中介作用。 (2)工作心理控制源对工心理授权的工作自主性、自我效能感这两个维度分别与工作疏离感的自我疏离感、社会疏离感、无意义感的关系起部分中介作用。 (3)工作心理控制源对心理授权的工作影响维度与工作疏离感的自我疏离感、无意义感之间的关系起部分中介作用。
[Abstract]:Nowadays, the labor shortage, resignation fever and the naked resignation after 8090 are still hot topics. The human resource strategy of enterprises is playing a more and more important role. How to select, educate, use and retain is the focus of human resources. This research focuses on the two processes of human resource management: how to make the best use of people and how to retain them. In this study, 322 employees of manufacturing type were selected as subjects. Psychological empowerment questionnaire, job alienation questionnaire and locus of control scale were used to measure the psychological empowerment of labor-intensive employees who were mainly engaged in production and processing. The relationship between job alienation and locus of control of work psychology was discussed. By using AMOSE and SPSS to process the data, the following conclusions are obtained: (1) the sense of self-alienation, social alienation and powerlessness of the work meaning and job alienation in the psychological empowerment of the locus of control of work; The relationship between the sense of lack of norms plays a part of the intermediary role. (2) the work autonomy and self-efficacy of the locus of control play a part role in the relationship between job alienation, social alienation and meaningless sense. (3) the relationship between work psychological locus of control and the sense of self-alienation of job alienation and sense of meaningless play a part of intermediary role.
