【摘要】：班主任是班集体的组织者和管理者,是联系各科任教师的纽带,是沟通学校、家长、社会的桥梁。高中班主任又是其中一个特殊的群体,社会的发展、竞争的加剧、观念的变革、高中生的身心发展特点都对高中班主任工作提出了更高的要求,要求他们变革陈旧的思维模式和工作方式。那么,在这场变革中,高中班主任的生存状态如何?本文所研究的生存状态包括职业倦怠、工作满意度、职业压力三方面内容,通过对这三方面内容的调查研究,揭示当前高中班主任的真实生存状态,深入分析该地区高中班主任生存状态方面存在的问题及原因,希望能够为新疆S市高中班主任生存状态的进一步改善提供一些建议,进而稳定高中班主任队伍,提高他们的工作效能,改善高中的办学质量。本文在预测的基础上编制出“高中教师生存状况问卷”。在新疆s市的4所公立高中对255名班主任进行了问卷的发放,并对结果采用SPSS17.0统计软件进行数据输入和分析处理。结果发现,总体来看,当前新疆S市高中班主任职业倦怠程度不太严重、工作满意度比较高,职业压力状况一般,具体到各方面,也存在着“减压能力差”、“领导机制乏”、“工作报酬低”、“人文关怀弱”、“工作负荷重”和“社会期望高”等问题。本文在调查研究的基础上进行分析思考,为班主任个人、学校及社会提供建议,以期最大限度提高高中班主任的积极性,促进我国教育事业的发展。本研究共分为五个部分:第一部分为绪论,主要包括选题缘由、研究意义、文献综述及核心概念界定。第二部分为研究设计,主要包括研究内容、研究思路、研究方法、研究对象和研究工具。第三部分分析了高中班主任生存状态的现状,了解到新疆S市所有公立高中班主任在职业倦怠、工作满意度和职业压力等方面的基本状况。得出了高中班主任的职业倦怠和职业压力程度一般、整体工作满意度比较高的结论;并且通过进一步分析得出班主任的性别、职称、从教年级、教龄和担任班主任原因等对其生存状态也有一定影响。第四部分分析了高中班主任生存状态中存在的问题,主要包括:减压能力差、领导机制乏、工作报酬低、人文关怀弱、工作负荷重、社会期望高等。接下来针对这些问题又从班主任个人、学校和社会三个角度提出了相应的建议。第五部分是研究结论,本研究的主要结论如下:第一,高中班主任整体职业倦怠水平处于一般。就各维度而言,班主任低成就感程度相对较高,去个性化现象并不明显,情绪耗竭次之。量表三维度之间具有一定的相关度,其中情绪耗竭和去个性化之间的相关性最强。在职业倦怠方面,存在着“减压能力差”和“领导机制乏”的问题。第二,高中班主任整体满意度水平比较高。就各维度而言,班主任对同事方面的满意度最高,对工作报酬的满意度最低。量表六维度之间具有一定的相关度,其中教学工作与上司之间的相关性最强。在工作满意度方面,存在着“工作报酬低”和“人文关怀弱”的问题。第三,高中班主任整体职业压力程度一般。就各维度而言,工作负荷给班主任带来的压力最大,其次是职业期望,使班主任们感觉压力最小的是人际关系方面。量表六维度之间的相关关系为正向且具有较强的相关性,其中考试压力与工作负荷之间的相关性最强。在职业压力方面,存在着“工作负荷重”和“社会期望高”的问题。
