医院管理实践对医生感知的医院履责状况影响研究

【摘要】:目的从医院组织行为入手,探讨医院医德医风和核心人力资源管理制度对医生感知的医院实际履责状况的影响。方法运用自行设计的问卷对我国东、中、西3省、直辖市9个地区的128所公立医院医生进行调查。结果层次回归分析显示,医德医风和核心人力资源管理制度对医生感知的医院履责状况的解释力非常显著,在控制了个体因素与医院地区级别之后,医院的医德医风与3大核心人力资源管理制度对医生感知的4大医院责任履行状况均具有显著的正向影响(P0.001)。结论公立医院医德医风和核心人力资源管理制度是影响医生心理契约的重要组织因素。建议建立公正合理的薪酬制度,优化员工学习培训制度,加强医德医风建设。
[Abstract]:Objective to explore the effect of medical ethics and core human resource management system on doctors' perceived actual hospital duties from the perspective of hospital organizational behavior. Methods A self-designed questionnaire was used to investigate 128 public hospitals in 9 provinces of east, middle and west of China. Results the hierarchical regression analysis showed that the medical ethics and core human resource management system had a significant explanatory power on doctors' perceived hospital responsibilities. After controlling for individual factors and hospital district level, medical ethics and core human resources management system had a significant effect on hospital performance. The medical ethics and the three core human resource management systems have a significant positive effect on doctors' perceived responsibility performance in the four major hospitals (P0.001). Conclusion Medical ethics and core human resource management system in public hospitals are important organizational factors affecting doctors' psychological contract. It is suggested to establish a fair and reasonable salary system, optimize the staff learning and training system, and strengthen the construction of medical ethics.
