高校青年教师过度劳动现状及成因研究

【摘要】:在外界看来,高校教师不坐班、不考勤,每年都有寒、暑两个大假期,是个工作轻松、职业声望又极高的黄金职业。然而,多项研究却表明高校教师,特别是高校青年教师群体过度劳动现象普遍且问题突出。高校青年教师是具有高人力资本投资和回报的高级知识分子群体,研究其过度劳动问题对促进高校教师职业健康发展、保障社会精英资源具有重要意义。因此,本文依托文献和问卷调查数据对高校青年教师的过劳现状和影响因素展开了理论和实证研究。首先,本文通过文献研究和理论分析,作出了高校青年教师过劳的基本假设。其次,本文利用日本量表测得高校教师和高校青年教师均处于“重度过劳”状态,部分教师存在“过劳死”的风险隐患。同时,本文通过因子分析得到影响高校青年教师教师过劳程度的9个公共因子,根据多元线性回归分析得:“社会压力与物价水平”、“社会与自然环境” “绩效、薪酬和组织环境”、“行政管理与工作压力”、“家庭陪伴与工时性质”、“工作家庭平衡”、“健康保健意识与闲暇偏好”七个公共因子与“过度劳动”之间存在显著的相关关系。最后,本文根据上文的分析结果提出了五个建议:合理塑造教师道德形象、科学管理高校人才资源、优化高校行政管理制度、倡导树立适度劳动观念、提高日常健康保健意识,以期对预防和改善高校青年教师过度劳动有所裨益。
[Abstract]:In the outside world, college teachers do not sit in class, take no attendance, have cold and two holidays every year. It is a golden occupation with easy work and high professional prestige. However, a number of studies show that the phenomenon of excessive labor is common and outstanding. It is of great significance to study the problem of excessive labor of capital and return, to study the problem of excessive labor, to promote the healthy development of college teachers and to guarantee the resources of social elite. Therefore, this paper, based on the literature and questionnaire survey data, has carried out a theoretical and empirical study on the status and influencing factors of the Overwork of young teachers in Colleges and universities. The basic hypothesis of College Young Teachers' overwork is made by the literature research and theoretical analysis. Secondly, this paper uses the Japanese scale to test that both college teachers and college young teachers are in the state of "severe overwork", and some of the teachers have the risk of "overwork". At the same time, this paper analyzes the influence of the young teachers and teachers in Colleges and universities through the analysis of factors. 9 public factors of degree of overwork, according to multiple linear regression analysis: "social pressure and price level", "social and natural environment" "performance, salary and organization environment", "administration and work pressure", "family company and working time nature", "working family balance", "health care consciousness and leisure preference" seven There is a significant correlation between the public factor and the "excessive labor". Finally, according to the results of the above analysis, this paper puts forward five suggestions: to rationally shape the moral image of teachers, to manage the talent resources of colleges and universities scientifically, to optimize the system of administrative management in Colleges and universities, to promote the establishment of a moderate labor concept and to improve the consciousness of daily health care. Preventing and improving the excessive labor of young teachers in Colleges and universities is beneficial.
