基于胜任力的小学班主任培训研究

【摘要】：20世纪70年代,自哈佛大学教授麦克米兰提出胜任力概念后,引起了各国学者的广泛关注。近年来,胜任力理论在我国学术界发展迅速,在各个行业内都得到了广泛的应用。同样,胜任力理论也可以应用在班主任的培训中,依据小学班主任的胜任力结构对小学班主任进行培训,可以使培训更加具有科学性、针对性和有效性,以增强小学班主任的胜任能力,加强我国小学班主任队伍的建设。本研究主要采用工作分析法和问卷调查法。通过工作分析法主要了解小学班主任的岗位职责和所具备的胜任能力,并依据胜任力模型的基础理论冰山模型和洋葱模型将小学班主任胜任力划分为知识方面、技能方面、能力方面、动机方面和态度方面共五个维度。通过采用自编“小学班主任胜任力培训现状的调查问卷”,对大连市、呼伦贝尔市的8所小学的200名小学班主任作为调查对象,从小学班主任所具有的胜任力结构划分维度,即知识、技能、能力、动机和态度方面,从培训的现状、效果、评价对培训内容、培训方法和培训教师三方面进行了调查。共发放200份问卷获得184份有效问卷,有效回收率达到92%。从培训现状的调查中可以了解当前小学班主任胜任力培训存在的一些问题,在培训内容的设置方面比较单一且实效性不高,在培训方法的选用方面多样性不够,在培训教师的聘用方面针对性不强。对此本研究从基于胜任力的小学班主任培训需求分析、培训计划的制定、培训过程的实施和培训效果的评估共四个方面来完善小学班主任的培训。一方面,较详细的论述了基于胜任力的小学班主任的培训需求分析,强调了以小学班主任胜任力为基础的培训需求分析的特点:注重深层胜任力的培养与开发、注重胜任力的生成过程、核心在于寻找优秀班主任与一般班主任的差距。另一方面,通过问卷对培训内容、培训方法和培训教师的现状、效果与评价的分析与讨论,将所得出的结果作为制定培训计划的基石,使培训计划的制定有理有据,更加科学化。
[Abstract]:In 1970s, after Professor McMillan of Harvard University put forward the concept of competence, it has attracted the attention of scholars all over the world. In recent years, competency theory has developed rapidly in the academic circles of our country. Similarly, competency theory can also be applied in the training of class teachers. According to the competence structure of primary school teachers, it can make the training more scientific. Targeted and effective in order to enhance the competence of the primary school head teacher, This study mainly adopts the method of job analysis and questionnaire survey. Through the method of work analysis, we mainly understand the post responsibility and competence of the primary school head teacher. According to the basic theory of competency model, iceberg model and onion model, the competence of primary school head teacher is divided into knowledge, skill and ability. There are five dimensions in motivation and attitude. By adopting the questionnaire on the current situation of competence training of Primary School head Teachers, 200 primary school teachers in Dalian and Hulunbeir were selected as the subjects. From the competency structure of the primary school head teacher, it divides the dimensions, namely knowledge, skill, ability, motivation and attitude, from the current situation, effect, evaluation of the training content, The training method and teacher training were investigated in three aspects. A total of 184 valid questionnaires were obtained by issuing 200 questionnaires, and the effective recovery rate reached 922.From the investigation on the current training situation, we can understand some problems existing in the competence training of primary school head teachers. The training content is relatively simple and effective, the diversity of training methods is not enough, and the training teachers' employment is not targeted. This study is based on the analysis of the training needs of the primary school head teacher based on competency. The formulation of the training plan, the implementation of the training process and the evaluation of the training effect are four aspects to improve the training of the primary school head teacher. On the one hand, the training needs of the primary school teacher based on competence are discussed in detail. This paper emphasizes the characteristics of the training needs analysis based on the competence of the primary school head teacher: pay attention to the cultivation and development of the deep competence, pay attention to the forming process of the competence, and the core lies in finding the gap between the excellent head teacher and the general class teacher, on the other hand, Through the analysis and discussion of the training contents, training methods and the current situation, effect and evaluation of the training teachers, the results obtained are regarded as the foundation stone of making the training plan, which makes the formulation of the training plan more reasonable and scientific.
