教师队伍结构失衡的实证研究——基于山东省小学学校所在地的视角

【摘要】:许多小学存在着实际任课教师不足与人事部门核编认定编制足额的矛盾,这种矛盾反映了师资队伍结构的失衡和教师配置方面不够科学合理的问题。为探讨矛盾的深层原因,本文以实证研究方法,基于学校所在地的视角,在较大范围调研了山东省小学教师师资队伍结构情况,发现了性别失衡、年龄教龄结构不稳定、区域差距大、职称结构橄榄形现状与金字塔形设计的矛盾、存在编外教师、专业结构不完全对应问题等问题,并据此分析了深层原因及应采取的策略。
[Abstract]:In many primary schools, there is a contradiction between the shortage of teachers in practice and the confirmation by the personnel department that the establishment is adequate, which reflects the imbalance of the structure of the teaching staff and the unscientific and reasonable problems in the allocation of teachers. In order to explore the deep causes of the contradiction, this paper, based on the perspective of school location, investigates the structure of primary school teachers in Shandong Province, and finds out that the gender imbalance and the age structure of teaching age are unstable. There are many problems, such as large regional disparity, contradiction between the status quo of professional title structure and pyramidal design, problems such as teachers outside the organization, incomplete correspondence of professional structure, and so on. Based on this, the deep reasons and the strategies to be adopted are analyzed.
