广西中等职业教师心理契约、工作投入和工作满意度关系研究

【摘要】:目的探讨中等职业教师(以下简称"中职教师")心理契约、工作满意度与工作投入的关系。方法采用方便抽样的方法,抽取广西壮族自治区55所中等职业学校的342名教师,采用心理契约量表、工作投入量表和工作满意度量表进行问卷调查。结果广西中职教师心理契约、工作投入和工作满意度得分分别为(3.69±0.48)、(3.55±0.63)和(3.16±0.39)分。大学专科及以下组的中职教师的工作满意度得分分别高于大学本科、硕士组的中职教师[(3.41±0.38)vs(3.14±0.38)分,(3.41±0.38)vs(3.11±0.48)分,P0.01]。相关分析显示,心理契约与工作投入、工作满意度呈正相关[相关系数(r)分别为0.514和0.509,P0.01],工作满意度与工作投入呈正相关(r=0.591,P0.01)。回归分析显示,工作满意度是中职教师心理契约和工作投入的中介(中介效应占总效应的43.99%)和调节变量。结论工作满意度在中职教师心理契约和工作投入间起着中介和调节作用,应采取措施满足中职教师的心理契约,提高工作满意度,以提高工作投入水平。
[Abstract]:Objective to explore the psychological contract of secondary vocational teachers (hereinafter referred to as secondary vocational teachers) and the relationship between job satisfaction and job engagement. Methods 342 teachers from 55 secondary vocational schools in Guangxi Zhuang Autonomous region were selected by the convenient sampling method. The psychological contract scale, job engagement scale and job satisfaction scale were used to survey the teachers. Results the scores of psychological contract, job engagement and job satisfaction were 3.69 卤0.48 卤0.63 and 3.16 卤0.39 respectively. The scores of job satisfaction of secondary vocational teachers in college and below were higher than those in undergraduate, and those in master group were 3.41 卤0.38)vs(3.11 卤0.38 and 3.41 卤0.38)vs(3.11 卤0.48, respectively (P0.01). Correlation analysis showed that there was a positive correlation between psychological contract and job engagement, job satisfaction (r = 0.514, r = 0.509, P0.01, respectively), and a positive correlation between job satisfaction and job engagement, with a positive correlation between job satisfaction and job engagement, respectively. Regression analysis shows that job satisfaction is the intermediary of psychological contract and job engagement of secondary vocational school teachers (the intermediary effect accounts for 43.99% of the total effect) and the adjustment variable. Conclusion Job satisfaction plays a mediating and regulating role between psychological contract and job engagement of secondary vocational school teachers. Measures should be taken to meet the psychological contract of secondary vocational school teachers and improve job satisfaction so as to improve the level of job engagement.
