【摘要】：任何群体都会有先进和后进的区别,在学校的管理工作中也一样,班级中的后进生现象不可避免,这种现象又是教育管理工作不可忽视的问题。尤其在农村地区,“后进生”群体更多,问题也更为突出,不少班主任都面对着后进生转化成效低的困扰。另一方面在农村地区的普通高中里,若后进生的管理问题没有得到进一步的重视和深入研究,那对于即将成年,或进入大学学习、或迈入社会工作的这群处于后进层的青少年学生来说是很不利的,而对学校教育工作的顺利开展也有很多不良影响,乃至于对社会来说也存在不良的影响。另一方面,学校里后进生转化的工作主要由班主任完成。班主任的管理水平和育人理念,在很大程度上决定了后进生转化的结果,因此本研究选择农村地区高中班主任对后进生的转化情况为研究对象。在研究的过程中,本研究运用文献研究法、问卷调查和结合访谈等的研究方法,调查班主任对后进生转化工作的重视程度、目标制定的方法、转化实施的过程和转化的评价等现状。研究发现农村地区高中班主任比较重视后进生的教育任务,明白良好班级、师生关系、因材施教、师师互助、同伴关系等方面对后进生转化工作有积极作用,但存在着缺少有效的计划、转化评价的标准不明确、不知如何进行目标分解管理、工作压力大、转化实际成效与期望结果不相称等主要问题。对此本研究从目标制定提高目标性和计划性;转化实施中的班级管理气氛、师生关系、管理助力三个角度;以及优化转化评价这三大方面深入探讨了运用目标管理理论促进后进生转化的作用。最后本研究运用目标管理理论和目标设置理论的科学方法,围绕目标计划、实施执行、检查评价这三个方面,从不同角度重点分析后进生转化的管理策略。同时本研究以实事求是的态度,思考目标管理存在的缺陷,分析目标管理应用于农村地区后进生转化的困难,为今后的进一步研究奠定基础。总而言之,农村地区高中后进生的管理研究很有意义。而对班主任来说后进生的管理问题也十分重要,因而班主任掌握更有效的管理方式,是实现农村地区后进生转化目标的重要前提之一。
[Abstract]:Any group will have the difference between advanced and backward, in the school management work is the same, the phenomenon of backward students in the class is inevitable. This phenomenon is also a problem that can not be ignored in the management of education. Especially in rural areas, there are more "backward students" groups, and the problems are more prominent. On the other hand, in the rural areas of ordinary high schools, if the management of underachievers has not been further attention and in-depth research, it will be adult. It is very disadvantageous for the young students who enter the university to study, or enter the social work, but also have a lot of adverse effects on the smooth development of the school education work. On the other hand, the transformation of backward students in the school is mainly completed by the head teacher. The management level of the class teacher and the concept of educating people. To a large extent determine the results of the transformation of backward students, so this study selected the transformation of senior middle school teachers to the backward students as the research object. In the process of the study, this study uses the method of literature research. Questionnaire survey and interviews with other research methods, the investigation of class teachers on the transformation of backward students pay attention to the degree of work, target formulation method. The study found that senior high school teachers in rural areas pay more attention to the education tasks of underachievers, understand the good class, teacher-student relationship, teaching according to their aptitude, teachers and teachers help each other. Peer relationship has a positive effect on the transformation of backward students, but there is a lack of effective plans, the standard of transformation evaluation is not clear, I do not know how to carry out goal decomposition management, work pressure. The transformation of actual results and expected results are not commensurate with the main problems. This study from the goal formulation to improve the goal and planning; Transformation of the class management atmosphere, teacher-student relationship, and management assistance in the implementation of the three angles; As well as the optimization of transformation evaluation of the three aspects of in-depth discussion of the role of the use of goal management theory to promote the transformation of backward students. Finally, this study uses the goal management theory and goal setting theory of scientific methods, around the goal plan. Implementation, inspection and evaluation of these three aspects, from different perspectives focus on the analysis of the transformation of backward students management strategy. At the same time, this study to seek truth from facts, thinking about the shortcomings of objective management. This paper analyzes the difficulties of applying target management to the transformation of backward students in rural areas, and lays a foundation for further research. It is very meaningful to study the management of the underachievers in the rural areas. The management of the underachievers is also very important to the head teachers, so the head teachers master a more effective management method. It is one of the important prerequisites to realize the transformation goal of backward students in rural areas.
