莆系民营BA医院医护人员工作满意度评价研究

【摘要】:工作满意度逐渐成为衡量人们生活质量的标准之一。在医疗事业领域,医护人员的工作满意度也日益受到大家的重视。当前,随着莆系民营医院的迅速壮大,莆系民营医院医护人员的队伍也越来越庞大。由于莆系民营医院所具有与其他医院不一样的特色,其医护人员的工作也具有自身的特点。莆系民营医院医护人员的工作满意度也逐渐成为重要的研究课题之一。然而,目前对于工作满意度的研究主要集中在公立医院,对莆系民营医院医护人员工作满意度的研究却很少,甚至还没有学者采用实证的方法对莆系民营医院医护人员的工作满意度进行较深入的研究。本研究从理论上看可以丰富莆系民营医院医护人员工作满意度理论、人力资源管理激励理论以及完善莆系民营医院管理理论。从实践上看,本研究有助于提升莆系民营医院人力资源管理水平、提高莆系民营医院医疗质量、改善医患关系、促进莆系民营医院的健康发展,同时可以在一定程度上有助于推动莆系民营医院成功转型。首先,通过对国内外学者工作满意度相关研究理论的整理和分析,本研究形成莆系民营医院医护人员工作满意度的六个维度,即:薪酬与福利、职业稳定与发展、组织融入、人际关系、领导与管理、工作本身。据此,我们形成了《莆系民营医院医护人员工作满意度评价问卷》并通过实证的方法对该问卷进行了信效度分析。其次,我们采用《莆系民营医院医护人员工作满意度评价问卷》对莆系民营医院医护人员进行测量,深入探讨莆系民营医院的医护人员的工作满意度。本研究分析了莆系民营医院医护工作人员满意度的总体状况,并分析性别、年龄、工龄和教育程度等人口学特征对莆系民营医院医护人员工作满意度影响以及工作满意度与各维度之间的关系。我们的研究结果显示:总体来看,莆系民营医院的工作人员工作满意度较低,离职倾向比较高;具体来说BA医院医护人员在其工资收入、总体回报、职业稳定性程度、医院发展的前景上的满意度相对较好,而在医院的福利待遇、职称评定、工作自豪感以及工作量上的满意度十分低。同时,其在同事、家人、朋友获得的支持也比较多,然而从领导(上级)与患者(服务对象)获得的支持却比较少;另外,莆系民营医院医护人员的工作满意度在性别、年龄、工龄及教育程度上也存在着不同程度的差异。再次,结合我们实证研究的结果,本研究分析了当前莆系民营医院医护人员工作满意度现状的原因、解释了人口学变量(性别、年龄、工龄以及教育程度)是如何影响莆系民营医院工作人员的工作满意度以及分析了工作满意度各维度对工作满意度影响作用。我们的研究结果显示:莆系民营医院医护人员工作满意度各维度之间的相关处于中等的正相关,各维度与工作满意度处于较高的正相关,其中薪酬与福利与工作满意度的相关最高,而工作本身与工作满意度的相关最低。工作满意度各维度对工作满意度的正向影响从大到小排为:薪酬与福利、职业稳定与发展、人际关系、组织融入、领导与管理、工作本身。最后,在文献的基础上,结合实证结果以及原因的探讨,本研究还探索提升莆系民营医院医护人员工作满意度的有效途径。本研究认为为了提升莆系民营医院医护工作人员的工作满意度要做到以下四点,即注重医护人员特点与工作相匹配,提高医护人员的工作兴趣、调整莆系民营医院的组织制度,增强医护人员的忠诚度、扩大莆系民营医院的社会影响力,提升医护人员的认同感、创造良好的工作环境,促进人际关系的和谐。本研究的主要创新之处在于以下两点:一是采用实证研究的方法对莆系民营医院工作人员的工作满意度进行研究,补充了莆系民营医院医护人员工作满意度单纯理论研究的不足。二是以莆系民营医院医护人员作为研究对象,进行比较深入的研究,这对于更好地了解莆系医护人员的工作状态,促进其提高工作效率有一定的帮助,同时在一定程度上丰富了工作满意度研究内容。
[Abstract]:Job satisfaction has gradually become one of the standards to measure people's quality of life. In the field of medical care, the job satisfaction of the medical and nursing staff has been paid more and more attention. At present, with the rapid expansion of Puxi private hospitals, the team of medical and nursing staff in Puxi private hospitals is becoming larger and larger. The job satisfaction of the medical and nursing staff in Puxi private hospitals has gradually become one of the most important research topics. However, the research on job satisfaction is mainly concentrated in public hospitals, but the research on the job satisfaction of medical staff in Puxi people's hospital is very important. In theory, we can enrich the theory of the job satisfaction of the medical and nursing staff in pupu private hospitals, the theory of human resource management incentive and the management theory of the private hospital in the pupu system. This study will help to improve the level of human resource management in Puxi private hospitals, improve the medical quality of the private hospitals, improve the relationship between doctors and patients, and promote the healthy development of the private hospitals of the pupu system. At the same time, it can help promote the successful transformation of the pupu private hospitals. First, the research on the satisfaction of the scholars at home and abroad is related to the research. The study formed the six dimensions of the job satisfaction of the medical and nursing staff in Pui private hospitals, namely, salary and welfare, occupational stability and development, organizational integration, interpersonal relationship, leadership and management, and the work itself. Accordingly, we formed a questionnaire on the job satisfaction evaluation of the medical and nursing staff in Puxi private hospital and passed the empirical analysis. Methods to analyze the reliability and validity of the questionnaire. Secondly, we measure the medical and nursing staff in Puxi private hospitals by using the questionnaire for the evaluation of the job satisfaction of the medical and nursing staff in Puxi private hospitals. The overall situation, and analysis of gender, age, age and education level and other demographic characteristics of the health care workers' job satisfaction in Pui private hospitals and the relationship between job satisfaction and various dimensions. The health care workers in BA hospital have relatively good satisfaction in their salary income, overall return, the degree of occupational stability, and the future of the hospital development, while the welfare, job title evaluation, work pride and the satisfaction of the workload are very low in the hospital. There are few differences between the leaders (superior) and the patients (the service object). In addition, the job satisfaction of the medical and nursing staff in Pui private hospitals has different degrees of difference in gender, age, work age and education level. The reason why the demographic variables (gender, age, age, education level) affect the job satisfaction of the staff in Puxi private hospitals and the impact of the degree of job satisfaction on job satisfaction. The correlation between the degree and the job satisfaction is in a positive correlation. The correlation between the salary and the job satisfaction is the highest, and the job satisfaction is the lowest. The positive impact of the job satisfaction on job satisfaction is from the large to the small. Stability and development, interpersonal relationship, organization integration, leadership and management, work itself. Finally, on the basis of the literature, combining the empirical results and the reasons, this study also explored the effective ways to improve the job satisfaction of the medical and nursing staff in Puxi private hospitals. In order to achieve the following four points, we should pay attention to the following points: to match the characteristics of the medical and nursing staff with the work, to improve the interest of the medical and nursing staff, to adjust the organizational system of the pupu private hospitals, to enhance the loyalty of the medical and nursing staff, to expand the social influence of the private hospitals in Puxi, to enhance the sense of identity of the medical and nursing staff, to create a good working environment and to promote interpersonal customs. The main innovation of this study lies in the following two points: first, the empirical research method is used to study the job satisfaction of the workers in Puxi private hospitals, and the deficiency of the simple theory research on the job satisfaction of the medical and nursing staff in Puxi private hospitals is supplemented. Two It is helpful to a better understanding of the working status of the medical and nursing staff and the improvement of their work efficiency. At the same time, it enriches the research content of job satisfaction to a certain extent.
