领导发展性反馈对员工建言行为的影响及作用机制研究

【摘要】:随着时代的发展,企业在快速发展变化市场中的竞争日益激烈,各个企业想要在其中立于不败之地,不仅需要企业高层迅速而准确的反应和决断,更需要企业中的每一名员工团结一致共同促进企业的进步与发展。员工身处企业大家庭中,在完成其本职工作同时的角色外行为会对企业产生更大的帮助和提升,其中员工建言行为的作用尤为突出。员工不仅可以通过提出富有创意的建设性想法和建议,来帮助企业解决出现的问题从而使企业摆脱困境;还可以通过提出预防性的意见,避免企业陷入到可能遇到的麻烦中。但员工建言却时常伴随着打破组织和谐的风险,尤其是在中国这种儒家传统文化情境下。因此,如何促进员工建言一直是人力资源管理研究者与实践者共同面对的重要课题之一。本文探讨了领导发展性反馈对员工建言行为的影响,并探究了员工工作卷入和情绪智力在其中的作用机制。本文通过对我国中部地区来自不同行业的752位员工的问卷调查,基于社会交换理论,考察了员工工作卷入在领导的发展性反馈与员工建言的行为之间关系的中介作用以及员工情绪智力对其关系的调节作用。并运用SPSS22统计分析软件对理论模型中的研究假设进行了验证和分析。研究结果显示:(1)领导的发展性反馈与其员工建言的行为正向相关;(2)员工的工作卷入部分中介了领导的发展性反馈对员工建言行为的正向关系;(3)员工的情绪智力调节了领导发展性反馈对员工工作卷入的影响,即员工的情绪智力越高,领导发展性反馈与员工工作卷入的正向关系越强,反之越弱;(4)员工情绪智力调节了员工工作卷入对建言行为的影响,即情绪智力感越高,工作卷入对员工的建言行为所产生的作用就越弱,反之越强。最后讨论了该研究的理论意义和应用价值:基于社会交换理论,首次从领导者反馈视角出发探索了员工建言行为的诱发机制和影响因素,对于增强企业内部交流管理具有重要的现实意义。
[Abstract]:With the development of the times, the competition of the enterprises in the rapidly developing and changing market is becoming increasingly fierce. If each enterprise wants to be invincible, it needs not only the rapid and accurate response and decision of the top level of the enterprise. We need every employee in the enterprise to unite and promote the progress and development of the enterprise. Employees in the corporate family, in the completion of their own work at the same time outside the role of the enterprise will produce more help and promotion, in which the role of employee advice is particularly prominent. Employees can not only offer creative and constructive ideas and suggestions to help enterprises solve the problems that arise, but also prevent enterprises from getting into trouble by putting forward preventive advice. However, employee advice is often accompanied by the risk of breaking organizational harmony, especially in the context of traditional Confucian culture. Therefore, how to promote employee advice has always been one of the most important issues faced by researchers and practitioners of human resource management. This paper probes into the influence of leadership developmental feedback on employee's speech behavior, and probes into the mechanism of employee's work involvement and emotional intelligence. Based on the theory of social exchange, this paper surveys 752 employees from different industries in the central part of China. This paper investigates the intermediary function of the relationship between employee's work involvement in the developmental feedback of leadership and the behavior of employee's advice, and the regulating effect of employee's emotional intelligence on the relationship. The research hypotheses in the theoretical model are verified and analyzed by SPSS 22 statistical analysis software. The results show that: (1) the developmental feedback of the leader is positively related to the behavior of the employee's suggestion; (2) the employee's work involves in part the positive relationship between the developmental feedback of the leader and the behavior of the employee; (3) the emotional intelligence of the employee is adjusted. The impact of leadership development feedback on the involvement of employees in their work, That is, the higher the employee's emotional intelligence, the stronger the positive relationship between the leader's developmental feedback and the employee's work involvement, and the weaker the vice versa; (4) the employee's emotional intelligence regulates the influence of employee's work involvement on the speech behavior, that is, the higher the emotional intelligence, the higher the emotional intelligence. The weaker the effect of work involvement on employee's advocacy behavior, the stronger the vice versa. Finally, the theoretical significance and application value of this study are discussed. Based on the theory of social exchange, this paper first explores the inducing mechanism and influencing factors of employee's speech behavior from the perspective of leaders' feedback. It is of great practical significance to strengthen the internal communication management of enterprises.
