中铁置业人力资源战略规划研究

【摘要】:房地产作为我国国民经济的支柱产业,在国民经济的发展过程中占据着举足轻重的地位,而人力资源管理在房地产企业的发展中也起到了至关重要的推动作用。本文通过分析国内房地产行业人力资源管理中存在的问题,结合对中铁置业目前发展现状的分析,通过借鉴国内外成功企业先进理念和方法,吸收其经验和教训,从而制订出一个符合中铁置业发展实际的可行性人力资源战略规划方案。 众所周知,房地产行业也是一个人员密集型行业,由于国内房地产企业管理体制相对而言比较滞后,管理和技术骨干人才流失严重,导致企业人才匮乏,从而制约了企业的快速发展。因此,建立一套完善有效的人力资源管理体系,对于企业吸引、使用和培养人才,提高企业的核心竞争能力,实现企业战略目标具有重要的意义。本文以中铁置业企业实际为背景,研究其人力资源管理战略规划问题。文章首先对人力资源战略规划理论及应用研究进行了综述;其次对中铁置业人力资源管理现状进行了理论归纳;再其次,对影响中铁置业核心竞争力的相关因素及形成途径进一步分析探讨的基础上,着重提出了中铁置业注重结合企业和行业特性,制定了待遇留人、事业留人和文化留人等长效的留人创新机制,为企业留住了大批优秀人才,保证了人才队伍的基本稳定和健康发展。从而制订出一套符合中铁置业发展的人力资源战略规划,并提出了相关的执行、监督、评估标准。 本文通过对人力资源战略规划理论的研究,结合中铁置业现状及人力资源管理中存在的问题进行分析,揭示了中铁置业人力资源战略管理的主要特征,并从人员招聘、绩效考核、薪酬激励体系等环节,探讨了房地产类型企业的人力资源战略规划问题,并提出了初步的对策,将人力资源管理上升到企业发展战略的层次,对于企业进行战略性人力资源管理,提升人力资源管理绩效具有重要意义。同时,对同类型企业以及其他企业的人力资源管理也具有理论参考和借鉴意义。
[Abstract]:As the pillar industry of our national economy, real estate plays an important role in the development of national economy, and human resource management plays a crucial role in the development of real estate enterprises. By analyzing the problems existing in the human resource management of the domestic real estate industry, combining with the analysis of the present development situation of China Railway Real Estate, and drawing on the advanced ideas and methods of successful enterprises at home and abroad, this paper absorbs its experience and lessons. Thus, a feasible human resource strategic planning scheme which accords with the development of China Railway home is worked out. As we all know, the real estate industry is also a labor-intensive industry. Because the management system of domestic real estate enterprises is relatively lagging behind, the loss of managerial and technical backbone talents is serious, leading to a shortage of talents in enterprises. Thus restricting the rapid development of enterprises. Therefore, the establishment of a set of perfect and effective human resource management system is of great significance for enterprises to attract, use and train talents, improve the core competitiveness of enterprises and realize the strategic objectives of enterprises. This paper studies the strategic planning of human resource management on the background of China Railway Real Estate Enterprise. Firstly, this paper summarizes the theory and application of human resource strategic planning; secondly, summarizes the current situation of human resource management in China Railway property; secondly, On the basis of further analysis and discussion on the relevant factors and forming ways that affect the core competitiveness of China Railway Real Estate, the author emphatically puts forward that China Railway Real Estate pays attention to combining the characteristics of enterprises and industries, and formulates the treatment of retaining people. The long-term innovation mechanism of keeping people in business and culture, has retained a large number of excellent talents for enterprises, and ensured the basic stability and healthy development of the talent team. Thus, a set of human resource strategic planning in line with the development of China Railway Real Estate is worked out, and relevant execution, supervision and evaluation criteria are put forward. Through the study of human resource strategic planning theory, combined with the current situation of China Railway property and the existing problems in human resources management, this paper reveals the main characteristics of strategic management of human resources, and from the personnel recruitment, In the aspects of performance appraisal and salary incentive system, this paper discusses the strategic planning of human resources in real estate enterprises, and puts forward some preliminary countermeasures to elevate human resource management to the level of enterprise development strategy. It is of great significance for enterprises to carry out strategic human resource management and improve the performance of human resource management. At the same time, the human resource management of the same type of enterprises and other enterprises also has theoretical reference and reference significance.
