知识员工工作激情对创新行为的影响研究

【摘要】:随着社会的发展,知识经济时代对企业提出更多的要求。如何在快速发展的竞争时代中屹立不倒,稳步向前,创新显得尤为重要。知识员工作为企业最重要的人力资源,其创新行为是企业竞争的重要因素。如何提升知识员工的创新能力,促进企业的发展,已经获得社会的广泛关注。积极心理学与积极组织行为学的发展,使得学者以及社会从更多积极方面关注员工心理及行为的积极层面。已有学者引入工作激情的概念,认为工作激情是影响员工创新行为的重要因素。工作激情如何影响员工的创新行为?国内外学者有关工作激情对创新行为的作用机制研究甚少,因此,研究知识员工的工作激情以及工作激情对创新行为的影响具有重要意义。本研究通过梳理国内外理论文献并进行分析,从个体层面探讨知识员工工作激情对其创新行为的影响机制,构建包含工作激情、工作沉浸、工作倦怠、心理脱离及员工创新行为5个变量关系的模型。以知识员工为研究对象,通过问卷调查方式,运用SPSS22.0和AMOS 22.0对收集的276份有效问卷进行数据处理和分析,对模型进行验证并最终得出研究结论。研究发现:(1)员工和谐激情对其创新行为有显著正向影响;(2)员工强迫激情对其创新行为有显著负向影响;(3)工作沉浸、工作倦怠在工作激情(和谐激情、强迫激情)与员工创新行为之间分别存在部分中介作用;(4)心理脱离对工作沉浸与创新行为间关系存在正向调节作用;
[Abstract]:With the development of society, the era of knowledge economy puts forward more requirements to enterprises. How to stand firm in the fast-developing competitive age and advance steadily, innovation is especially important. Knowledge employee is the most important human resource of enterprise, its innovation behavior is an important factor of enterprise competition. How to improve the innovation ability of knowledge workers and promote the development of enterprises has been widely concerned by the society. With the development of positive psychology and positive organizational behavior, scholars and society pay more attention to the positive aspects of employees' psychology and behavior. Some scholars have introduced the concept of work passion, which is considered as an important factor influencing employees' innovation behavior. How does work passion affect employees' innovative behavior? There are few researches on the action mechanism of work passion on innovation behavior at home and abroad. Therefore, it is of great significance to study the work passion of knowledge workers and the influence of work passion on innovation behavior. Through combing the domestic and foreign theoretical literature and analyzing, the paper discusses the influence mechanism of knowledge employees' work passion on their innovation behavior from the individual level, and constructs the mechanism that includes work passion, job immersion, job burnout. The model of 5 variables relation between psychological disconnection and employee innovation behavior. Taking the knowledge staff as the research object, the data of 276 valid questionnaires collected by SPSS22.0 and AMOS 22.0 were processed and analyzed by means of questionnaire, and the model was validated and finally concluded. The study found that: 1) employees' harmonious passion has a significant positive impact on their innovation behavior. (2) forced passion has a significant negative impact on their innovation behavior. (3) Job immersion, job burnout, work passion (harmonious passion, There are some mediating effects between compulsive passion and employee innovation behavior respectively. 4) Psychological disconnection has positive regulating effect on the relationship between work immersion and innovation behavior.
